국문 초록

본 연구에서는 조직지원인식이 조직의 계획화에 어떠한 영향을 미치는지를 실증적으로 검증하는 데 목적을 둔다. 이를 위해 평생교육기관의 조직지원이 계획과 조직화에 미치는 영향에서 공정성의 매개효과를 파악하고 그중에서 협력정서의 조절된 매개효과를 분석하고자 하였다. 연구결과 첫째, 공정성를 통한 계획과 조직화에 통계적으로 유의한 영향을 미치는 것으로 나타났다. 둘째, 협력정서를 통한 조직의계획화의 조절된 매개효과 모형은 통계적으로 유의한 것으로 확인되었다. 이 연구를 통하여 노동시장연구들이 주목하지 않았던 조직지원과 공정성과 협력정서의 다중적인 관계에 대해 살펴보면서 평생교육기관 종사자의 인식에 대한 이해의 폭을 넓혔다는 데 의의가 있다. 또한 이번 연구에서는 매개효과와조절효과를 함께 보는 조절매개효과를 검증하여 다양한 변인들의 영향관계를 보다 심도 있고 넓게 확인할 수 있었다. 즉, ‘조절된 매개모형’의 분석으로 보다 종합적으로 살펴볼 수 있었음에 의의가 있다.

영문 초록

This study is aimed to empirically verify the effects of perceived organizational support on organizational planning. To this end, it identified the mediating effects of fairness in the effect of the lifelong education organization’s organizational support on the planning and systematization, and among them, analyzed the controlled mediating effect of cooperative emotion. The results are as follows. First, it had a statistically significant effect on the planning and systematization through fairness. Second, the controlled mediating effect of the organization’s planning through cooperative emotion was statistically significant. This study is meaningful in that it looked into the multiple relations between organizational support, fairness, and cooperative emotion, which have not been paid attention to by the studies on labor market, and expanded the understanding of lifelong education organization employees’ perception. In addition, the controlled mediating effect, which considered the mediating effect and the controlled effect together, were verified in this study. Thus, it could figure out the influential relations between the different variables more widely in more detail.
