국문 초록

본 연구는 노인장기요양기관에서 근무하는 요양보호사가 클라이언트에게 겪는 폭력피해경험이 소진을 통해 직무만족에 미치는 영향을 검증하며, 회복탄력성의 조절효과 및 조절된 매개효과를 검증하여 요양보호사의 폭력피해에 대한 심각성과 업무적인 어려움을 정확하게 파악하여 요양보호사를 보호하는 데 목적이 있다. 본 연구에서는 조사대상자의 일반적 특성과 주요 변수의 현황을 파악하기 위해 기술통계분석을 실시하였으며, 주요변수인 클라이언트 폭력피해경험, 소진, 직무만족도, 회복탄력성의 측정 변인의 설명력을 파악하기 위해 탐색적 요인분석을 실시하였다. 그리고 요양보호사의 클라이언트 폭력피해경험과 직무만족과의 관계에서 소진의 매개효과를 단계적 절차에 따라 검증하였으며, 클라이언트 폭력피해경험과 소진을 통해 직무만족도에 미치는 영향에서 회복탄력성의 영향력을 검증하기 위해 SPSS의 확장프로그램인 PROCESS macro를 활용하였다. 연구모형을 통한 연구 결과를 살펴보면 다음과 같다. 첫째, 요양보호사가 경험하는 클라이언트 폭력피해경험은 소진을높이는 영향력을 가지고 있다. 둘째, 요양보호사가 경험하는 클라이언트 폭력피해경험은 직무만족을 낮추는 영향력을 가지고 있다. 셋째, 요양보호사가 경험하는 소진은 직무만족을 낮추는 영향력을 가지고 있다. 또한 소진을 통제하고도 클라이언트 폭력피해경험은 직무만족에 여전히 부적인 영향을 미쳤다. 따라서 본 연구의 연구모형은 부분매개모형으로 결정되었다. 넷째, 요양보호사의 회복탄력성은 클라이언트 폭력피해경험이 소진에 미치는 영향력을 완충해주는 영향력을 가지고 있었다. 다섯째, 요양보호사의 회복탄력성은 클라이언트 폭력피해경험이 소진을 통해 직무만족에 미치는 영향력을 조절하는 영향을 가지고 있었다. 연구 결과를 바탕으로 도출된 연구의 함의를 살펴보면 다음과 같다. 첫째, 요양보호사의 소진 예방과 직무만족을 증진하기 위해 요양보호사의 회복탄력성을 증진하기 위한 다각도의 정책적 실천적 접근이 필요하다. 둘째, 요양보호사의폭력피해경험을 최소화하는 방안으로 요양보호사 개인뿐만 아니라 정부와 복지기관에서도 요양보호사의 클라이언트 폭력피해경험 현실과 위험성에 대하여 지속적으로 사회적 인식을 환기시키기 위한 노력을 해야 하고, 클라이언트 폭력에 대한적절한 대응 매뉴얼을 개발할 필요가 있다. 셋째, 요양보호사의 업무 상황에서 발생하는 클라이언트 폭력피해경험이 소진감을 높여 직무만족 저하로 이어지는 관계를 예방하는 것이 필요할 것이다. 민관 협력사업으로 요양보호사의 업무수행과정에서 겪는 소진과 같은 긴급한 상황에 이를 정서적으로 지원하고 적절한 해결책을 마련할 수 있는 근로 현장 복지상담전문가의 양성을 고려해야 한다. 본 연구는 요양보호사의 클라이언트 폭력피해경험, 소진, 직무만족도 간의 인과관계를 확인함에 있어서 회복탄력성의영향력에 대해 검증하여 노인복지 현장에 맞는 정책과 실천적 서비스가 마련되어, 요양보호사의 근로환경이 개선되는 데의의가 있다.

영문 초록

The purpose of this study is to accurately identify the seriousness and work difficulties of nursing care workers by verifying the effect of violence damage experienced by clients through burnout and verifying the moderating effect of resilience. In this study, descriptive statistics analysis was conducted to understand the general characteristics of the survey subjects and the current status of major variables such as client violence damage experience, burnout, job satisfaction, and resilience. In addition, the mediating effect of burnout in the relationship between client violence damage experience and job satisfaction of nursing care workers was verified in stages, and PROCESS macro, an extension program of SPSS, was used to verify the influence of resilience on job satisfaction through client violence damage experience and burnout. First, the experience of client violence damage experienced by nursing care workers has an influence that increases burnout. Second, the experience of client violence damage experienced by nursing care workers has the influence of lowering job satisfaction. Third, burnout experienced by nursing care workers has the influence of lowering job satisfaction. In addition, even after controlling burnout, the experience of client violence still had a negative effect on job satisfaction. Therefore, the research model of this study was determined as a partial mediation model. Fourth, the resilience of nursing care workers had the influence of buffering the influence of client violence damage experiences on burnout. Fifth, the resilience of nursing care workers had the effect of controlling the influence of client violence damage experiences on job satisfaction through exhaustion. The implications of the study derived based on the research results are as follows. First, in order to prevent burnout of nursing care workers and improve job satisfaction, various policy and practical approaches are needed to improve the resilience of nursing care workers. Second, as a way to minimize the experience of violence in nursing care workers, not only individuals but also governments and welfare institutions should continue to make efforts to raise social awareness of the reality and risks of client violence. Third, it will be necessary to prevent the relationship that leads to a decrease in job satisfaction by increasing the sense of exhaustion of client violence damage experiences occurring in the work situation of nursing care workers. It is necessary to consider fostering on-site welfare counseling experts who can emotionally support urgent situations such as burnout experienced in the course of nursing care workers work as public-private cooperation projects and come up with appropriate solutions. This study is meaningful in improving the working environment of nursing care workers by verifying the influence of resilience in confirming the causal relationship between client violence experience, burnout, and job satisfaction of nursing care workers.
