국문 초록

목적 본 연구에서는 유아교육기관의 조직문화와 영유아교사의 정서노동이 전문성에 미치는 영향에서 그릿의 매개효과를 검증하였다. 방법 이를 위하여 경기도 소재 유치원과 어린이집에 근무 중인 영유아교사 371명 대상으로 설문조사를 실시하였고, 수집된 자료는 SPSS 25.0을 사용하여 빈도분석, 기술통계, 상관분석, 중다회귀분석을 실시하였으며, 매개효과의 통계적 유의성 검증을 위해 Sobel test를 실시하였다. 결과 첫째, 유아교육기관의 조직문화와 영유아교사의 그릿, 전문성 간에는 유의한 정적 상관이 있었고, 정서노동은 유의한 부적 상관이 있는 것으로 나타났다. 둘째, 유아교육기관의 조직문화는 영유아교사의 전문성에 긍정적인 영향을 미쳤으며, 그 과정에서 그릿의 매개효과가 있었다. 셋째, 영유아교사의 정서노동은 전문성에 부정적인 영향을 미쳤으며, 그 과정에서 그릿의 매개효과가 있었다. 이는 영유아교사의 전문성에 조직문화와 정서노동의 직접효과 및 그릿을 통한 간접 효과가 존재함을 의미한다. 결론 영유아교사의 전문성 증진을 위해 조직문화 및 정서노동의 중요성과 함께 그릿의 매개역할 검증을 통한 이론적 기반을 확대하였다는 데 그 의의가 있다.

영문 초록

Objectives In this study, we sought to verify the mediating effect of grit in the impact of the organizational culture of early childhood education institutions and the emotional labor of early childhood teachers on professionalism. Methods For this purpose, a survey was conducted on 371 infant and toddler teachers working in kindergartens and daycare centers in Gyeonggi-do, and the collected data were subjected to frequency analysis, descriptive statistics, correlation analysis, and multiple regression analysis using SPSS 25.0, and the mediation effect was analyzed. The Sobel test was performed to verify statistical significance. Results First, there was a significant positive correlation between the organizational culture of early childhood education institutions and the grit and professionalism of early childhood teachers, and there was a significant negative correlation between emotional labor. Second, the organizational culture of early childhood education institutions had a positive effect on the professionalism of early childhood teachers, and grit had a mediating effect in the process. Third, the emotional labor of infant and toddler teachers had a negative impact on professionalism, and grit had a mediating effect in the process. This means that there is a direct effect of organizational culture and emotional labor and an indirect effect through grit on the expertise of infant and toddler teachers. Conclusions It is meaningful that the theoretical basis was expanded through verification of the mediating role of grit along with the importance of organizational culture and emotional labor to improve the expertise of early childhood teachers.
