보육교사의 자기효능감과 근무환경이 잡 크래프팅에 미치는 영향

국문 초록

목적 본 연구의 목적은 보육교사의 자기효능감과 근무환경이 잡 크래프팅에 미치는 영향을 알아보는 것이다. 방법 이를 위하여 부산 및 경남지역에 소재하고 있는 어린이집에 재직 중인 보육교사 425명을 대상으로 설문조사하였으며 여기서 회수된 자료는 SPSS 24.0 프로그램을 이용하여 기술통계치, 상관분석, 다중회귀분석을 실시하였다. 결과 첫째, 보육교사가 인식하는 자기효능감은 5점 만점에 평균 3.46점, 근무환경은 3.30점, 잡 크래프팅은 평균 3.81점으로 나타났다. 둘째, 보육교사의 자기효능감, 근무환경 및 잡 크래프팅 전체와 하위요인 모두 유의미한 상관관계가 있는 것으로 나타났다. 셋째, 보육교사의 자기효능감과 근무환경이 잡 크래프팅의 하위요인인 과업 크래프팅을 56.4%, 인지 크래프팅 58.3%, 관계 크래프팅 60.9%, 협력 크래프팅 63.7%로 설명하였으며 잡 크래프팅 하위요인에 공통적으로 자기조절효능감, 동료와의 관계, 교사전문성지원이 유의미한 정적 영향을 미치는 것으로 나타났으며 자기조절효능감이 가장 설명력이 높은 것으로 나타났다. 결론 보육서비스의 질적 향상과 보육교사의 전문성 신장을 향상시키기 위해서는 보육교사의 잡 크래프팅을 증진시키기 위한 방안으로 보육교사의 잡 크래프팅 활성화 전략에 관한 기초자료 마련과 교사의 자기효능감을 향상할 수 있는 다양한 교사 교육 프로그램 및 근무환경에 대한 제도적 지원이 필요함을 시사한다.

영문 초록

Objectives The purpose of this study is to examine the impact of childcare teachers' self-efficacy and work environment on job crafting. Methods To this end, a survey was conducted among 425 childcare teachers working at childcare0 centers in the Busan and Gyeongnam regions. The collected data were analyzed using SPSS 24.0, employing descriptive statistics, correlation analysis, and multiple regression analysis. Results First, childcare teachers' perceived self-efficacy averaged 3.46 out of 5, their work environment averaged 3.30, and job crafting averaged 3.81. Second, it was found that there are significant correlations between childcare teachers' self-efficacy, work environment, and overall job crafting as well as all its sub-factors. Third, the self-efficacy and work environment of childcare teachers explained 56.4% of task crafting, 58.3% of cognitive crafting, 60.9% of relational crafting, and 63.7% of collaborative crafting, which are sub-factors of job crafting. Among these sub-factors, self-regulatory efficacy, relationships with colleagues, and support for teacher professionalism were found to have a significant positive impact, with self-regulatory efficacy being the most explanatory. Conclusions To enhance the quality of childcare services and the professional development of childcare teachers, it is suggested that foundational data be prepared for strategies to promote job crafting among childcare teachers. Additionally, there is a need for various teacher training programs to improve teachers' self-efficacy and for institutional support to enhance the work environment.
