보육교사가 지각하는 직무스트레스와 심리적 소진의 관계

국문 초록

목적 본 연구의 목적은 보육교사가 지각하는 직무스트레스와 심리적 소진의 관계에서 교사효능감과 회복탄력성의 매개효과 모델을 검증하는 것이다. 방법 본 연구를 위하여 서울과 경기도 어린이집에서 재직 중인 보육교사 300명을 편의표집하여 설문을 실시하였고, 회수한 설문지 중 268부를 분석에 사용하였다. SPSS 21.0과 AMOS 21.0을 사용해서 분석을 진행하였으며, 상관분석을 실시해서 변인들 간의 관계를 확인하였고, 구조방정식 모형 분석을 통해서 연구모형을 검증하였다. 결과 분석결과는 다음과 같다. 첫째, 보육교사의 직무스트레스, 교사효능감, 회복탄력성, 심리적 소진 간에는 모두 예상과 일관적인 방향으로 상관관계가 나타났다. 둘째, 보육교사의 직무스트레스와 심리적 소진의 관계에서 회복탄력성의 부분매개효과가 확인되었다. 보육교사의 직무스트레스가 심리적 소진에 직접 영향을 미치며, 동시에 회복탄력성을 통해서 심리적 소진에 미치는 간접효과가 확인되었다. 반면, 교사효능감은 심리적 소진에는 영향을 미쳤지만 직무스트레스가 교사효능감에 유의한 영향을 미치지 않는 것으로 나타나 매개효과가 나타나지 않았다. 마지막으로 보육교사의 교사효능감과 심리적 소진의 관계에서 회복탄력성의 부분매개효과가 확인되었다. 결론 이러한 결과를 토대로 보육교사의 심리적 소진을 낮추기 위해 회복탄력성과 직무스트레스에 초점을 둔 교육 및 상담프로그램의 개발 필요성에 대해 논의하였다.

영문 초록

Objectives The current study purported to examine the mediating effects of teacher efficacy and resilience in the relationship between child care teachers job stress and psychological burnout. Methods For this purpose, 300 childcare teachers in Seoul and Gyeonggi-do daycare centers via convenient sampling procedures completed research surveys, and data for 268 were used. SPSS 21.0 and AMOS 21.0 programs were utilized for statistical analysis. Relations among variables were examined using correlational analyses, and structural equation modeling was utilized to test the mediation model. Results The analysis results were as follows. First, the study variables showed inter-correlations in expected directions. Second, a partial-mediating effect of resilience was found between job stress and psychological burnout. Childcare teachers job stress had a direct effect on psychological burnout; at the same time, an indirect effect was confirmed through resilience. On the other hand, the mediating effect of teacher efficacy was not confirmed. Finally, resilience was found to mediate the relation between teacher self-efficacy and psychological burnout. Conclusions Based on the study results, discussion focused on how to decrease childcare teachers psychological burnout with respect to development of education and counseling program targeted to their job stress and resilience.
