신규간호사의 현실충격이 이직의도에 미치는 영향

국문 초록

본 연구는 신규간호사가 병원에 취업 후 경험하게 되는 현실충격과 이직의도에 관련된 변인들 간의 직접효과를 확인하고 간호전문직관과 보상공정성의 매개효과를 규명하고자 한다. 본 연구는 전라북도에 소재한 2개 종합병원의 신규간호사를 대상으로 2019년 12월 12일부터 26일까지 설문을 실시하였고, 181부를 분석에 사용하였다. SPSS 23.0 Win program과 AMOS 23.0 program을 이용하여 요인들 간의 직·간접효과와 총효과의 유의성을 검증하기 위하여 부트스트래핑을 사용하였다. 신규간호사의 현실충격과 보상공정성은 이직의도에 직접효과가 있었으나 간호전문직관은 직접효과가 없었다. 현실충격과 이직의도와의 관계에서 보상공정성은 간접효과가 있었다. 이러한 연구 결과를 바탕으로 현실충격을 경험한 신규간호사의 이직의도를 감소시키기 위해서는 병원의 공정한 보상관리의 필요성을 시사하며 향후 신규간호사의 이직의도 감소를 위한 중재 프로그램 개발의 기초자료를 제공하였다.

영문 초록

The purpose of this study is to identify direct effects between reality shock experiencing after working at the hospital and turnover intention variables and examine the mediating effect of nursing professionalism and compensation equity in new nurses. A questionnaire survey was conducted with new nurses in two general hospitals located in Jeollabuk-do from December 12 to 26, 2019. Finally, 181 questionnaires were analyzed. The data were analyzed using SPSS 23.0 Win program and AMOS 23.0 program. The bootstrapping method was employed to verify the significance of direct and indirect effects and total effect between factors. As a result, while reality shock and compensation equity had direct effects on turnover intention, nursing professionalism had no direct effects in new nurses. Compensation equity had indirect effects in the relationship between reality shock and turnover intention. The results suggested that hospitals need equitable compensation management to reduce the turnover intention of new nurses experiencing reality shock. Moreover, this study provided basic information for further strategies to develop mediation programs to reduce new nurse’s turnover intention.
