교육현장의 분산적 지도성에 관한 국내 연구 동향 분석

국문 초록

목적 본 연구는 국내 교육 현장에서의 분산적 지도성 연구 동향을 체계적으로 분석하여 그 개념적 기반을 정립하고 연구의 주요 흐름을 파악하는 것을 목적으로 한다. 이를 위해 2014년부터 2024년까지 발표된 연구를 대상으로 연구 주제, 방법론, 연구 대상을 분석하였으며, 분산적 지도성이 교사 직무 만족, 교사 효능감, 학교조직 효과성 등 주요 변수들과의 관계성을 탐구하였다. 방법 2014년부터 2024년까지 국내 주요 학술데이터베이스(RISS, DBpia, KCI학술자료 등)에서 “분산적 지도성” 또는 “분산적 리더십”을 키워드로 검색하여 총 36편의 연구 논문을 분석 대상으로 선정하였다. 선정된 논문들은 연구 주제, 방법론, 연구 대상을 기준으로 체계적으로 분류되었으며, 독립변인, 매개변인, 종속변인 등 연구 변인별 분석을 통해 연구 동향을 심층적으로 고찰하였다. 결과 분산적 지도성 연구는 대부분 초⋅중학교를 대상으로 진행되었으며, 주요 연구 주제는 교사 직무 만족과 교사효능감에 집중되어 있었다. 직무 만족 향상을 위한 방안을 제시한 연구가 9편으로 가장 많았으며, 교사 효능감과 관련된 연구가 5편으로 뒤를 이었다. 전반적으로 분산적 지도성은 구성원 간 자율성과 협력을 촉진하며, 효과적인 학교조직 운영과 교육성과에 긍정적인 영향을 미치는 것으로 나타났다. 그러나 전체 36편의 논문 중 양적 연구가 30편(83.3%)으로 가장 높은 비중을 차지했으며, 질적 연구 4편(11.1%), 문헌 연구 2편(5.6%)으로 나타나 연구 방법론이 양적 접근에 편중되어 있었다. 결론 본 연구는 연구 방법의 다양화를 통해 분산적 지도성의 이론적 이해와 실천적 적용을 강화해야 할 필요성을 제안하였다. 특히, 질적 연구 및 혼합방법 연구를 활용하여 분산적 지도성의 실행 과정을 심층적으로 탐구함으로써 연구의 폭과 깊이를 확대할 필요가 있다. 또한, 분산적 지도성이 다양한 교육 현장에서 실질적으로 적용될 수 있는 방안을 모색하고, 이를 통해 학교조직 운영의 효율성을 제고할 수 있는 체계적 접근이 요구된다. 나아가 변인 중심의 분석을 넘어 실행의 다차원적 특성을 포괄하는 연구를 통해 이론적 기초를 강화하고, 교육 현장의 변화를 이끄는 실질적인 연구가 이루어져야 할 것이다.

영문 초록

Objectives The purpose of this study is to systematically analyze research trends on distributed leadership in the Korean educational context, establish its conceptual foundation, and identify major research directions. To achieve this, studies published between 2014 and 2024 were analyzed in terms of research topics, methodologies, and research subjects. Additionally, the relationships between distributed leadership and key variables such as teacher job satisfaction, teacher efficacy, and school organizational effectiveness were explored. Methods This study selected 36 research papers published between 2014 and 2024 from major Korean academic databases (RISS, DBpia, KCI Academic Resources) using the keywords “distributed leadership” or “distributed leadership in education.” The selected studies were systematically categorized based on research topics, methodologies, and research subjects. Furthermore, a detailed trend analysis was conducted by categorizing research variables into independent, mediating, and dependent variables. Results The findings indicate that most studies on distributed leadership focused on elementary and middle school settings. The primary research topics centered around teacher job satisfaction and teacher efficacy. Among the analyzed papers, nine studies specifically proposed strategies to improve job satisfaction, while five studies focused on teacher efficacy. Overall, the findings suggest that distributed leadership promotes autonomy and collaboration among members, contributing positively to effective school organization and educational outcomes. However, there was a clear methodological imbalance, as 30 out of 36 studies (83.3%) employed quantitative research methods, whereas only four studies (11.1%) used qualitative methods, and two studies (5.6%) were literature reviews. This indicates a heavy reliance on quantitative approaches. Conclusions This study highlights the need for methodological diversification to enhance both the theoretical understanding and practical application of distributed leadership. In particular, incorporating qualitative and mixed-method approaches would allow for a more in-depth exploration of the implementation processes of distributed leadership. Furthermore, future research should focus on identifying practical strategies for effectively applying distributed leadership across diverse educational contexts, ultimately improving the efficiency of school organization management. Moving beyond variable-centered analyses, studies should also explore the multidimensional nature of leadership implementation to strengthen the theoretical foundation and drive meaningful changes in educational practices.
