국문 초록

목적 본 연구는 영유아교사의 직무스트레스와 행복감 간의 관계에서 직무만족의 매개효과와 셀프리더십의 조절효과를 탐구하는 데 목적이 있다. 이를 통해 영유아교사의 직무환경 개선과 정책 수립을 위한 기초 자료를 제공하고자 한다. 방법 자료 수집은 서울시와 경기도 소재 유아교육기관의 영유아교사 496명을 대상으로 설문조사로 이루어졌다. 수집된 데이터는 SPSS를 이용해 빈도분석, 기술통계, 신뢰도 검증, 상관분석, 매개효과 및 조절효과 분석을 수행하였다. 결과 직무스트레스는 직무만족을 통해 행복감에 부적 영향을 미치는 것으로 나타났으며, 직무만족은 매개변수로서 직무스트레스와 행복감 간의 관계를 완전 매개하였고, 셀프리더십은 직무스트레스가 행복감에 미치는 부적 영향을 유의미하게 조절하는 역할을 하는 것으로 나타났다. 결론 영유아교사의 직무만족을 높이고 셀프리더십을 강화하는 전략은 직무스트레스의 부정적 영향을 줄이고 전반적인 행복감을 증진시키는 데 중요한 역할을 한다. 따라서 영유아교사의 직무만족과 셀프리더십을 증진하고 보육과 교육의 질을 향상시키기 위한 체계적인 프로그램 개발과 정책 수립이 필요하다.

영문 초록

Objectives The purpose of this study is to explore the mediating effect of job satisfaction and the moderating effect of self-leadership in the relationship between job stress and happiness of early childhood teachers. Through this, we aim to provide basic data for improving the work environment of early childhood teachers and establishing policies. Methods Data collection was conducted through a survey targeting 496 early childhood teachers at early childhood education institutions in Seoul and Gyeonggi-do. The collected data were analyzed using SPSS for frequency analysis, descriptive statistics, reliability verification, correlation analysis, mediating effect, and moderating effect analysis. Results Job stress had a negative effect on happiness through job satisfaction, and job satisfaction completely mediated the relationship between job stress and happiness as a mediating variable. Self-leadership was found to play a moderating role in alleviating the negative effect of job stress on happiness. Conclusions Strategies to increase job satisfaction and strengthen self-leadership of early childhood teachers play an important role in reducing the negative effects of job stress and promoting overall happiness. Therefore, it is necessary to develop systematic programs and establish policies to increase the job satisfaction and self-leadership of early childhood teachers and improve the quality of childcare and education.
