국문 초록

본 연구는 보육교사가 지각한 어린이집 원장의 서번트 리더십과 이직의도의 관계에서 자아탄력성의 매개효과를 살펴보는데 그 목적이 있다. 이를 위해 2018년 5월 보육교사 보수교육과정에 참여한 경상북도 소재 어린이집의 보육교사 212명을 대상 으로 설문지를 통해 자료를 수집하였다. 원장의 서번트 리더십, 자아탄력성과 이직의도 사이의 관계를 알아보기 위해 상관분석과 회귀분석을 실시하였다. 연구결과, 첫째, 보육교사가 지각한 어린이집 원장의 서번트 리더십, 자아탄력성과 이직의도는 통계적으로 유의미한 상관이 있는 것으로 나타났다. 둘째, 보육교사가 지각한 원장의 서번트 리더십과 이직의도에 관계에서 자아탄력성이 부분매개효과가 있는 것으로 나타났다. 본 연구를 통해 보육교사가 지각한 원장의 서번트 리더십과 이직의도 의 관계에서 자아탄력성에 의해 매개되어짐을 밝혔으며, 본 연구 결과를 바탕으로 보육교사의 이직의도에 대처하기 위한 함의를 논의하였다.

영문 초록

The purpose of this study was to investigate the mediated effect of ego-resilience on the relationship between Director s servant leadership of Perceived by child care teachers and the intention of turnover. The subjects of the study collected data through questionnaires for 212 child care teachers in Gyeongsangbuk-do. Correlation analysis and regression analysis were conducted to determine the relationship between the director s servant leadership, ego-resilience and turnover intention. The results of the study are as follows. First, Director s servant leadership of perceived by child care teachers, ego-resilience and turnover intention of the perceived by the child care teacher were statistically significant. Second, ego-resilience has a partial mediation effect in relation to the Director s servant leadership and turnover intention of the director perceived by the child care teacher. Based on these research results, we discussed the implications for coping with the intention of turnover the childcare teacher.
