국문 초록

본 연구에서는 영아전담 보육교사의 자아탄력성, 직무스트레스, 조직몰입의 관계를 살펴보고, 영아전담 보육교사의 자아탄력성과 직무스트레스가 조직몰입에 미치는 영향을 분석하였다. 연구 대상은 경상북도 P시와 G시에 소재한 어린이집에 재직 중인 영아전담 보육교사들이며, 이를 대상으로 설문지를 바탕으로 한 조사연구를 실시하였다. 수집된 자료를 바탕으로 SPSS 22.0 프로그램을 사용하여 자료 분석을 하였다. 본 연구 결과, 영아전담 보육교사의 자아탄력성과 직무스트레스가 교사의 조 직몰입에 영향을 미친다는 사실을 알 수 있었다. 이러한 결과는 영아전담 보육교사의 자아탄력성을 향상시킬 수 있는 다양한 프로그램 개발과 직무스트레스 감소를 위한 지원체계 개선을 위한 정책수립이 필요함을 시사한다. 본 연구는 교사들에게 건 강한 삶을 갖도록 도와주고 만족스럽게 보육활동을 수행하며 조직몰입에 긍정적인 영향을 미치는데 도움을 줄 수 있는 기초자료를 제공할 수 있다는 점에서 그 의의가 있다.

영문 초록

The purpose of this study is to find out relationships among infant-care teachers ego resiliency, job stress, and organizational commitment. The subjects of this study were infant-care teachers working at infant care centers located at P city and G city in Gyeongsangbuk-do, and the survey was conducted. 375 questionnaires out of 400 were returned, and 366 were used for final analysis except unsincere answers. The collected data were statistically analyzed using SPSS 22.0. The findings of this study are summarized as follows: First, according to the analysis on relations among infant-care teachers ego resiliency, job stress, and organizational commitment, there were significantly correlations among them. Secondly, according to the analysis on the effect of infant-care teachers ego resiliency and job stress on their organizational commitment, the sub factors of ego resiliency, which are self-confidence and positive attitude, influenced their organizational commitment(affective and continuance commitment); the sub factors of job stress, which are relationship with co-workers, activities with young children, administrative support, relationship with young children s parents, and economic stability, influenced their organizational(affective, normative, and continuance commitment). Therefore, we can conclude that infant-care teachers ego resiliency and job stress influenced their organizational commitment. It indicates that it is necessary to develop various programs to improve infant-care teachers ego resiliency and establish a policy for improving a support system to reduce their job stress. The results of this study are expected to become a fundamental material which helps to provide the teachers healthy life, to take their infant-care activities with satisfaction, and to positively affect their organizational commitment.
