국문 초록

본 연구에서는 IT 산업 종사자의 직장 내 갈등지각이 긍정적 심리자본 형성에 미치는 다차원적인 영향력을 살펴보고, 심리적 지지가 이 관계를 조절하는지를 알아보았다. 이를 위해, 국내 IT 산업에 종사하고 있는 성인남녀 296명을 대상으로 직장 내 갈등지각, 긍정적 심리자본, 정서적 지지, 평가적 지지를측정하였고, 위계적 다중회귀분석을 시행하여 변인 간 관계를 분석하였다. 첫째, IT 산업 종사자의 직장내 갈등요인은 긍정적 심리자본에 유의한 영향을 미치고 있었으며, 과업갈등은 정적인 영향을 미치고관계갈등은 부적인 영향을 미치고 있었다. 둘째, IT 산업 종사자의 심리적 지지는 직장 내 갈등지각이긍정적 심리자본 형성에 미치는 인과관계를 조절하는 효과가 있었다.

영문 초록

This study examined the multidimensional influence of IT industry workers' perception of conflict in the workplace on the formation of positive psychological capital, and whether psychological support controls this causal relationship. To this end, 296 adult men and women working in the domestic IT industry were measured for conflict perception, positive psychological capital, emotional support, and evaluation support, and causal analysis was conducted based on hierarchical multiple regression analysis. First, the factors of conflict in the workplace of IT industry workers had a significant effect on positive psychological capital, task conflict had a positive effect, and relationship conflict had a negative effect. Second, the psychological support of IT industry workers had the moderating effect on the relationship between workplace conflict perception and positive psychological capital.
