국문 초록

본 연구는 어린이집 원장의 갈등관리 전략이 조직효과성에 미치는 영향을 분석하는데 목적이 있었다. 연구대상은 부산광역시와 대구광역시에 소재한 현직 어린이집 원장 226명이었다. 자료수집은 2020년 9월 1일부터 9월 30일 약 4주간 설문조사를 실시하였다. 연구결과 첫째, 어린이집 원장의 갈등관리 전략은 통합형, 타협형, 배려형, 지배형, 회피형 순으로 나타났다. 둘째, 어린이집 원장이 지각하는 조직효과성의 수준은 보통 이상으로 나타났으며, 어린이집 원장의 연령, 학력, 기관 유형, 운영경력 등 배경 변인에 따라 갈등관리 전략과 조직효과성에 부분적으로 차이가 나타났다. 셋째, 어린이집 조직효과성은 어린이집 원장의 갈등관리 전략 중 통합형, 타협형, 배려형, 지배형과는 정적 상관관계, 회피형과는 부적 상관관계가 나타났다. 넷째, 어린이집 조직효과성에 영향을 미치는 어린이집 원장의 갈등관리 전략은 회피형, 통합형, 타협형 순으로 나타났다.

영문 초록

The purpose of this study was to examine the influence of the conflict management strategies of childcare center directors on organizational effectiveness. The subjects in this study were 226 inservice directors of childcare centers located in the metropolitan cities of Busan and Daegu. As for data collection, a survey was conducted for approximately four weeks from September 1 through 30, 2020. The findings of the study were as follows: First, the most common conflict management strategy among the childcare center directors was an integrative type, followed by a compromising type, a considerate type, a dominant type and an avoidant type. Second, concerning the level of organizational effectiveness perceived by the directors, that was above the average, and there were partial differences in conflict management strategies and organizational effectiveness according to their background variables including age, academic credential, operating experience and the type of the institution. Third, the organizational effectiveness of the childcare centers was positively correlated with the integrative, compromising, considerate and dominant types among the conflict management strategies of the directors, and that had a negative correlation with the avoidant type. Fourth, the conflict management strategy of the childcare center directors that exercised the largest influence on the organizational effectiveness of the childcare centers was the avoidant type, followed by the integrative type and the compromising type.
