보육교사의 정서노동이 조직몰입에 미치는 영향

국문 초록

본 연구는 보육교사의 정서노동이 조직몰입에 미치는 영향에서 사회적지지와 행복감의 이중매개효과를 파악하고자 하는데 그 목적이 있다. 이를 위해 경상북도 G시에 근무하는 어린이집 보육교사 206명을 대상으로 2020년 3월 27일부터 4월 20일까지 자료를 수집하였다. 수집된 자료의 분석은 SPSS 22.0과 SPSS Process Macro v3.5를 사용하였다. 각 변인간의 관계를 알아보기 위하여 Pearson의 적률상관계수를 산출하였으며, 정서노동이 조직몰입에 미치는 영향에서 사회적지지와 행복감의 매개효과를 알아보기 위해 Hayes(2013)에 의해 보급된 PROCESS Procedure for SPSS Version 3.5의 Model 6을 사용하여 직렬이중매개분석을 실시하였다. 연구결과, 첫째, 각 변인들은 모두 각각에 대해 유의미한 정적(+) 상관관계를 나타내었다. 둘째, 정서노동은 사회적지지, 행복감에 정적 영향을 미쳤고, 사회적 지지는 행복감과 조직몰입에 정적 영향을 미치는 것으로 나타났다. 행복감 또한 조직몰입에 정적영향을 미치는 것으로 나타났다. 또한 사회적지지와 행복감은 정서노동과 조직몰입과의 관계에서 완전매개효과가 있는 것으로 나타났다. 보육교사의 높은 정서노동은 조직 구성원의 사회적지지를 이끌어 내고, 사회적지지를 받은 보육교사는 행복감이 높아져 이는 결과적으로 조직몰입을 높일 수 있음을 시사한다.

영문 초록

The purpose of this study is to examine the sequential mediation effect of social support and happiness in the influence of childcare teachers emotional labor on organizational commitment. For the purpose of this study, data were collected from 206 childcare teachers working in G-City in Gyeongsangbuk-do. For data analysis, SPSS 22.0 and SPSS Process Macro v3.5 were used. and each variable was calculated Pearson s product-monent correlation. In order to investigate the mediation effect of social support and happiness in the influence of emotional labor on organizational commitment, sequential mediation effect was conducted using Model 6 of the PROCESS Procedure for SPSS Version 3.5 distributed by Hayes (2013). The results are as follows. First, Each variable showed a significant positive (+) correlation for each. Second, Emotional labor had a positive effect on social support and happiness and social support had a positive influence on happiness and organizational commitment. Happiness was also found to have a positive effect on organizational commitment. Third, it was found that social support and happiness had a fully mediating effect in the relationship between emotional labor and organizational commitment. The high emotional labor of childcare teachers receive to the social support of organizational members, and the socially supported childcare teachers have a higher sense of happiness, suggesting that they can increase organizational immersion as a result.
