국문 초록

본 연구의 목적은 보육교사가 지각한 원장의 여성리더십, 어린이집의 협동적 조직문화, 보육교사의 감정노동 및 심리적 소진의 구조적 관계를 밝히는 것이다. 자료의 수집은 2020년 8월 1일부터 31일까지 경기도에 위치한 48곳의 어린이집을 임의표집하고, 그 곳에 재직 중인 보육교사 202명을 대상으로 하였다. 수집된 자료는 SPSS 22.0과 AMOS 21.0 프로그램을 사용하여 분석하였다. 연구결과 첫째, 보육교사가 지각한 원장의 여성리더십은 어린이집의 협동적 조직문화에 정적인 영향을 미쳤으며, 어린이집의 협동적 조직문화는 교사의 표면적 행위에 부적인 영향을, 내면적 행위에는 정적인 영향을 미쳤다. 또한 교사의 표면적 행위는 심리적 소진에 정적 영향력을 나타낸 반면, 내면적 행위는 심리적 소진에 부적 영향력을 나타냈다. 둘째, 협동적 조직문화는 원장의 여성리더십이 교사의 감정노동에 미치는 영향에서 매개효과를 나타냈다. 넷째, 어린이집의 협동적 조직문화와 교사의 감정노동은 원장의 여성리더십이 교사의 심리적 소진에 미치는 영향에서 매개효과를 나타냈다. 다섯째, 보육교사의 감정노동은 어린이집의 협동적 조직문화가 교사의 심리적 소진에 미치는 영향에서 매개효과를 나타냈다. 본 연구는 보육교사가 지각한 원장의 여성리더십이 어린이집의 협동적 조직문화에 긍정적인 영향을 미치며, 이러한 조직문화를 통해 간접적으로 보육교사의 감정노동과 심리적 소진을 완화시키는 구체적 경로를 밝힌데 의의가 있다.

영문 초록

The purpose of this study is to prove the structural relationship of the principal’s feminine leadership which was perceived by day care teachers, cooperative organizational culture of the day care center, the teachers’ emotional labor and psychological burnout. For collecting data, 48 day care centers located in Gyeonggi-do were sampled from 8/1/2020 to 8/31/2020 and the subjects were 202 day care teachers in office. The collected data was analyzed by using the programs of SPSS 22.0 and AMOS 21.0. The results were as follows. First, it turned out that the principal’s feminine leadership which was perceived by teachers had a positive effect on cooperative organizational culture of day care centers. And the cooperative organizational culture of day care centers showed a negative effect on teachers’ surface behaviors but it had a positive effect on their convert behavior. Also, the teachers’ surface behavior showed a positive effect on psychological burnout, while the convert behavior showed a negative effect on psychological burnout. Second, in the impact of the principal’s feminine leadership on teachers’ surface and convert behavior, the cooperative organizational culture of the day care center had a mediating effect. Third, in the impact of the principal’s feminine leadership on teachers’ psychological burnout, the cooperative organizational culture of the day care center and the teachers’ emotional labor had a mediating effect. Forth, in the impact of the cooperative organizational culture of the day care center on the teachers’ psychological burnout, the surface and convert behavior had a mediating effect. This study has a significant meaning as it revealed that the principal’s feminine leadership which was perceived by teachers has a positive impact on the cooperative organizational culture of the day care center and it also revealed a specific way that can mitigate the teachers’ emotional labor and psychological burnout through such organizational culture.
