보육교사의 그릿과 직장 내 사회적지지가 직무만족도에 미치는 영향

국문 초록

본 연구는 보육교사의 개인적 변인인 그릿과 환경적 변인인 직장 내 사회적지지, 그리고 직무만족도의 일반적인 경향을 살펴보고 세 변인들 간의 관계를 알아보며 보육교사의 그릿과 직장 내 사회적지지가 직무만족도에 어떠한 영향을 미치는지 분석해보고자 한다. 연구대상은 서울과 수도권 지역에 소재한 어린이집에서 근무하는 보육교사 495명이다. 연구를 위해 SPSS 25.0을 사용하여 각 변인들의 기술통계 분석과 Pearson의 상관분석을 실시하였고, 마지막으로 영향력을 알아보기 위해 중다회귀분석을 실시하였다. 본 연구에 대한 결과는 보육교사의 그릿과 직장 내 사회적지지, 직무만족도 세 변인 모두 평균이 보통 수준보다 높은 수준으로 나타났으며, 보육교사의 그릿과 직무만족도, 직장 내 사회적지지와 직무만족도 간의 유의한 정적 상관관계가 나타났다. 또한 영향력을 살펴보았을 때 직무만족도에 그릿의 하위요인인 노력인내와 사회적지지의 하위요인인 평가적지지가 가장 많은 영향력을 보이는 것으로 나타났다. 따라서 본 연구는 최근 주목을 받고 있는 교사의 개인적 변인인 그릿과 환경적 변인인 직장 내 사회적지지를 하위요인별로 살펴보며, 직무만족도를 예측하는 변인이 무엇인지 밝혀냈다는 점에서 연구의 의의를 갖는다.

영문 초록

This study aims to understand the general status and correlations between grit as an individual variable, social support within the workplace as an environmental variable, and job satisfaction. Additionally, the study examines how childcare teachers’ grit and social support within the workplace affect their job satisfaction. The participants of the study are 495 childcare teachers working at daycares located in Seoul and other metropolitan areas. We used SPSS 25.0 to perform a descriptive statistical analysis and Pearson’s correlation coefficient test of individual variables. The multiple regression analysis was conducted as well to further investigate the correlation between the variables. The results of the study suggested that childcare teachers have above-average grit, social support within the workplace, and job satisfaction. In addition, the results demonstrated a significant positive correlation between social support within the workplace and job satisfaction. In particular, perseverance, one of the subfactors of grit, and appraisal support, which is a subfactor of social support, had the most significant effects on job satisfaction. Therefore, this study is significant as it examined the individual subfactors of grit as an individual variable, social support within the workplace as an environmental variable, and elucidated the factors affecting job satisfaction.
