초등교사의 소진 경험에 관한 질적메타분석

국문 초록

목적 이 연구는 초등교사의 소진 경험의 양상과 원인, 대처방안에 대해 종합적으로 분석함으로써, 초등교사의 소진 현상을 이해하고 정책적 지원 방안을 도출하는 데 그 목적이 있다. 방법 이를 위하여 2010년부터 2022년까지 수행된 초등교사의 소진 경험을 다룬 질적 연구 총 28편을 대상으로 면담 인용문과 성찰 일지 등을 추출하여 질적 메타분석을 실시하였다. 분석대상은 학위논문과 국내학술지논문으로 하였으며 혼합연구방법을 사용한 논문 중에서도 질적분석 자료가 활용된 경우 분석 대상에 포함하였다. 결과 분석 결과 소진 경험 및 양상으로는 1)불안감, 좌절감, 분노와 짜증, 무기력 등의 정서적 변화, 2)두통이나 수면장애, 소화기장애, 면역력 저하 등의 신체적 변화, 3)교직에 대한 냉소적·회의적 태도와 같은 직무적 변화가 나타났다. 둘째, 소진의 원인으로는 1)업무과다와 불공정한 업무 분배 등 업무량이나 업무 체계상의 문제, 2)통제되지 않는 학생들과 같이 학급 담임으로서 생활지도의 어려움, 3)학부모나 동료교사·학교관리자 등의 인간관계 갈등, 4)완벽주의적인 성향이나 육아와 같은 가족 내에서의 역할 과중 등 개인적 성향이나 여건 등이 있는 것으로 분석되었다. 셋째, 소진 극복 방안으로는 1)소진의 양상이 정서적인 변화가 두드러지는 만큼 동료나 학생과 같이 사회적 자원을 통한 심리적 위안이 가장 많이 나타났고, 2)현재의 상황에 대해 순응하고 있는 그대로를 받아들이거나, 3)체념과 거리두기를 통해 삶의 균형을 찾아가는 모습 등 다소 소극적인 대처방안을 취하기도 하는 것으로 분석되었다. 반면, 4)문제 상황에 직면하여 스스로 성찰하거나 연수를 받고, 감정 표현 연습을 하거나 타학교 전보 신청을 하는 등 보다 적극적으로 상황을 바꾸어보려는 대응을 하기도 하였다. 결론 이러한 연구 결과는 소진이 문제 상황을 어떻게 받아들이는가에 대한 ‘인식’의 문제이자 부정적인 ‘정서’에서 비롯됨을 보여준다. 따라서 초임 교사 시기부터 문제상황을 받아들이고 대응하는 힘을 키울 수 있도록 사회적 자원의 지지 경험이나 성찰, 학습의 기회를 제공해주고, 적극적인 감정 표현에 대한 훈련이 제공되어야 할 것이다.

영문 초록

Objectives This study aims to comprehensively analyze the patterns, causes, and coping strategies of burnout experiences among elementary school teachers in order to understand the phenomenon of burnout and derive policy support measures. Methods Qualitative meta-synthesis was conducted by extracting interview quotes and reflective journals from a total of 28 qualitative studies on burnout experiences of elementary school teachers conducted from 2010 to 2022. The 28 qualitative studies included both theses and journal articles, and among the papers used mixed re-search methods, those incorporating qualitative analysis data were included in the study. Results The analysis revealed that the emotional changes such as anxiety, frustration, anger, and fatigue, physical changes such as headache, sleep disorders, and immune system weakening, and decrease in work engagement such as cynical or negative attitudes towards teaching were observed as burnout experiences and patterns. The causes of burnout were analyzed as workload and unfair work distribution, difficulties in counseling students as homeroom teachers, conflicts in human relationships such as with parents, colleagues, and school admin-istrators, and personal traits or circumstances such as perfectionism, heavy family responsibilities like childcare. Coping strategies for burnout included seeking psychological comfort through social support from colleagues or students, adopting a more passive attitude such as acceptance or resignation, and taking a more proactive ap-proach to changing problem situations through self-reflection, training, emotional expression practice, or trans-ferring to another school. Conclusions The research results suggest that burnout is a problem of perception and negative emotions in re-sponse to problem situations. Therefore, it is necessary to provide social support, opportunities for reflection and learning, and training for emotional expression from the early stages of a teacher's career to enhance their ability to accept and cope with problem situations.
