보육교사의 영유아 권리 존중에 영향을 미치는 집단자존감, 전문직업성, 조직 건강성 간의 구조적 관계 분석

국문 초록

목적 보육교사의 집단자존감, 전문직업성, 조직 건강성, 영유아 권리 존중의 변인 간 구조적 관계를 분석하고, 이를 통해 우수한자질을 가진 보육교사의 양성과 유지를 위한 정책 개선방안을 모색하고자 하였다. 방법 2022년 12월 2일부터 30일까지 보육교사를 대상으로 총 414부의 설문지를 회수하여 불성실한 답변이 있는 21부를 제외한성실하게 답변한 393명의 응답을 분석대상으로 실시하였고, 구조모형 분석과 팬텀변수를 활용한 매개효과 분석을 실시하였다. 결과 주요 결과를 보면 첫째, 보육교사의 집단자존감, 전문직업성, 조직 건강성, 영유아 권리 존중의 변인 간 관계는 모두 유의미한정적 상관이 있었다. 즉 보육교사의 집단자존감이 높고 전문직업성을 가지며, 조직 건강성이 높을 때 영유아 권리 존중이 높음을의미한다. 둘째, 보육교사의 영유아 권리 존중에 영향을 미치는 집단자존감, 전문직업성, 조직 건강성의 구조적 관계를 분석한 결과, 집단자존감은 전문직업성과 조직건강성의 개별적 매개효과와 순차적인 이중매개효과를 통해 영유아 권리 존중에 영향을 미치는것으로 나타났다. 결론 연구를 통해 영유아 권리 존중을 위한 보육의 질 향상은 보육교사로서의 집단자존감을 높일 수 있는 사회적지지, 그리고 보육교사 자신의 자기 계발을 통한 전문직업성 향상, 적절한 보수와 근무 여건에 의한 조직 건강성에 의해 이루어진다는 것을 알 수 있었다.

영문 초록

Objectives The purpose of this study was to analyze the structural relationship between the variables of childcare teachers' collective self-esteem, professionalism, organizational health, and respect for infants' rights, and through this, seek ways to improve policies for nurturing and maintaining highly qualified childcare teachers. Methods A survey was conducted with 393 childcare teachers as the research subjects, and structural model analysis and mediation effect analysis using phantom variables were conducted. Results First, the relationships between the variables of childcare teachers' collective self-esteem, professionalism, organizational health, and respect for infants' rights all had significant positive correlations. In other words, it means that when childcare teachers have high collective self-esteem, professionalism, and high organizational health, respect for the rights of infants and young children is high. Second, collective self-esteem was found to affect respect for infants' rights through the individual mediating effects of professionalism and organizational health and the sequential double mediating effects. Conclusions We learned that respect for the rights of infants and young children is achieved through social support that can increase collective self-esteem as child care teachers, improvement of professionalism through self-development of child care teachers, and organizational health through appropriate compensation and working conditions.
