기혼 보육교사의 직무스트레스가 이직의도에 미치는 영향

국문 초록

목적 본 연구는 기혼 보육교사의 직무스트레스가 이직의도에 미치는 영향을 분석하고 일-가정 역할갈등의 매개효과를 분석하는것이다. 방법 이를 위하여 기혼 보육교사 272명을 대상으로 직무스트레스와 이직의도 관련 변인을 측정하기 위한 설문조사를 실시하였다. 독립변인으로 직무스트레스를 선정하였고 매개변인으로서 일-가정 역할갈등을 선정하였다. 수집된 자료는 SPSS 22.0 프로그램을 통해 상관분석, 회귀분석, Sobel test를 실시하였다. 결과 첫째, 기혼 보육교사의 직무스트레스와 일-가정 역할갈등은 정적인 상관관계를 나타내었다. 둘째, 기혼 보육교사의 직무스트레스는 이직의도에 유의미한 영향을 미치는 것으로 나타났다. 셋째, 직무스트레스와 이직의도에 대한 영향에서 일-가정 역할갈등의매개효과를 분석하면 1단계 분석에서는 직무스트레스가 높아지면 일-가정 역할갈등이 높아짐을 보였고, 2단계 분석에서 직무스트레스가 높아지면 이직의도가 높아지는 것으로 나타났다. 3단계 분석에서는 직무스트레스와 일-가정 역할갈등을 동시에 투입했을때 이직의도에 영향을 미치는 것으로 나타났지만 표준화 계수가 감소하여 부분매개 효과를 가지는 것으로 나타났다. 결론 본 연구의 결과를 통해 보육교사의 직무스트레스가 이직의도에 유의한 영향을 미치고, 기혼 보육교사의 일-가정 역할갈등이매개하고 직무스트레스가 증가할 경우 이직의도가 높아지는 것을 알 수 있다.

영문 초록

Objectives The purpose of this study was to investigate effects of job stress on job turnover intention and mediating effects of work-family role conflicts among married childcare teachers. Methods To this end, 272 married childcare teachers were tested to measure variables related to turnover intention. The collected data verified the mediating effect through the SPSS 22.0 program. Results First, job stress and work-family role conflict of married childcare teachers showed a positive correlation. Second, it was found that job stress of married childcare teachers had a significant effect on turnover intention. Third, when analyzing the mediating effect of work-family role conflict on job stress and turnover intention, the parameters increased when the independent variables increased in the first-stage analysis, and the dependent variables increased in the second-stage analysis. In the three-step analysis, it was found that the input of independent variables and parameters at the same time affects the dependent variable, but the standardization coefficient decreases and has a partial mediating effect. Conclusions The purposes of this study were to specify variables related to convergence competency, and to analyze the structural relationships among them.
