간호대학생이 지각한 이상적인 간호조직문화 유형

국문 초록

목적 본 연구의 목적은 Q방법론을 통해 간호대학생이 지각한 이상적인 간호조직문화를 살펴보고 유형화함으로서 각 유형별 특성을 분석하고자 하였다. 이를 위해 향후 간호대학생의 효과적인 병원적응 및 신규간호사 교육 프로그램 개발의 기초자료를 마련하고, 간호사가 바람직한 간호조직문화를 만들어가기 위한 전략을 제시하기 위해 시도되었다. 방법 Q 모집단 구성을 위해 간호대학생이 지각한 이상적인 간호조직문화에 대한 서면 인터뷰 내용과 간호조직문화와 관련된 문헌고찰을 수행하였다. 이를 통해 도출된 결과를 바탕으로 Q 모집단을 구성하였고, 중복되거나 의미가 모호한 문장을 추려내는 작업을 거쳐 총 34개의 Q 표본 진술문이 추출되었다. Q 표본 진술문을 67명의 간호대학생에게 9점 척도의 정규분포표에 강제 분류하는 Q 원리에 의해 분류하도록 하였고, 이를 통해 수집된 자료는 pc-QUANAL 프로그램으로 통계분석하였다. 결과 분석결과, 간호대학생이 지각한 이상적인 간호조직문화 유형은 5가지 유형으로 확인되었다. 제 1유형은 ‘독립적인 간호업무형 문화’, 제 2유형은 ‘합리적인 보상형 문화’, 제 3유형은 원활한 소통 분위기형 문화, 제 4유형은 ‘개인시간 존중형 문화’, 제 5유형은 ‘업무파악 보장형 문화’로 나타났다. 결론 본 연구를 통해 대학에서는 향후 간호사가 되어 근무하게 될 간호대학생이 병원에 효과적으로 적응할 수 있는 토대를 마련하는 기초자료를 마련하고, 간호실무에서는 간호대학생이 바라는 이상적인 간호조직문화 형성을 위한 전략을 구성하여 나아가, 긍정적인 간호조직문화를 유지 발전시키는데 필요한 기초자료로 활용될 수 있을 것이라 본다.

영문 초록

Objectives The purpose of this study was to analyze the characteristics of each type by examining and categorizing the ideal nursing organizational culture perceived by nursing students through the Q methodology. To this end, it was attempted to prepare basic data for effective hospital adaptation and development of new nurse education programs for nursing college students in the future, and to present strategies for nurses to create a desirable nursing organizational culture. Methods In order to organize the Q population, a written interview on the ideal nursing organizational culture perceived by nursing college students and a literature review related to the nursing organizational culture were conducted. Based on the results derived from this, the Q population was constructed, and a total of 34 Q sample statements were extracted after sorting out sentences that were overlapped or ambiguous in meaning. The Q sample statement was classified by the Q principle, which forced 67 nursing college students to classify it on a nine-point scale normal distribution table, and the data collected through this were statistically analyzed by the pc-QUANAL program. Results As a result of the analysis, five types of ideal nursing organizational culture perceived by nursing college students were identified. The first type was “independent work-type culture,” the second type was “reasonable compensation-type culture,” the third type was a smooth communication atmosphere-type culture, the fourth type was “personal time-respecting culture,” and the fifth type was “work-understanding guarantee culture.” Conclusions Through this study, the university will prepare basic data to lay the foundation for nursing students who will work as nurses in the future to effectively adapt to hospitals, and in nursing practice, strategies for forming an ideal nursing organization culture desired by nursing students can be used as basic data necessary to maintain a positive nursing organization culture.
