국문 초록

본 연구는 보육교사의 심리적 임파워먼트의 매개역할을 중심으로 보육교사의 의사소통 능력과 어린이집 조직효과성과의 구조적 관계를 검증하는데 목적이 있다. 이를 위해2020년 7월 27일부터 8월7일까지 대구⋅경북의 어린이집에 재직하고 있는 보육교사 중 연구 참여에 동의한 380명의 설문을 바탕으로 다중회귀분석을 실시하였다. 부트스트래핑(Bootstrapping)을 통해 매개효과의 유효성을 검증하였다. 연구결과는 다음과 같다. 첫째, 보육교사의 의사소통능력이 높을수록 조직효과성이 높아지는 직접적인 결과를 보였고, 보육교사의 심리적 임파워먼트가 높을수록 어린이집의 조직효과성이 높아지는 것을 확인하였다. 둘째, 보육교사의 심리적 임파워먼트는 창의적⋅개방적 의사소통 및 주도적 의사소통과 어린이집 조직효과성 간에서 부분매개효과가 있는 것으로 나타났다. 본 연구의 결과는 어린이집 조직효과성과 보육교사의 의사소통능력간의 관계를 매개하는 심리적 임파워먼트를 향상시킬 필요가 있으며, 그 결과 교사의 질을 높여 어린이집의 조직효과성을 확대 할 수 있음을 시사한다.

영문 초록

The purpose of this study is to verify the structural relationship between the communicative competence of child care teachers and the organizational effectiveness of daycare centers, focusing on the role of the psychological empowerment of child care teachers. To this end, from July 27 to August 7, 2020, a multiple regression analysis was conducted based on a survey of 380 childcare teachers who agreed to participate in the study. The effectiveness of the moderating effect is validated through bootstrapping. The results of the study are as follows. First, the higher the communicative competence of child care teachers, the higher the organizational effectiveness, and the higher the psychological empowerment of child care teachers, the higher the organizational effectiveness of daycare centers. Second, the psychological empowerment of child care teachers was found to have partial moderating effects between creative and open communicative competence and leading communicative competence and the organizational effectiveness of daycare centers. The results of this study suggest that there is a need to improve the psychological empowerment of moderating the relationship between the organizational effectiveness of daycare centers and the communicative competence of daycare teachers, thereby increasing the quality of teachers to expand the organizational effectiveness of daycare centers.
