국문 초록

목적 본 연구의 목적은 임상간호사의 의사결정능력과 간호업무성과 간의 관계에서 직무만족의 매개효과와 소진의 조절효과를 파악하기 위함이다. 방법 연구대상은 G시의 종합병원에 근무하는 간호사 174명을 대상으로 설문조사를 실시하였고(2021년 6월 1일부터 6월 25일까지), 자료분석은 SPSS/WIN 23.0 프로그램을 활용하여 기술통계, t-test, ANOVA, 상관관계, 회귀분석, Sobel test을 통해 분석하였다. 결과 연구결과는 첫째, 임상간호사의 의사결정능력은 간호업무성과에 유의한 영향을 주었다. 둘째, 의사결정능력은 간호업무성과에 직접적인 영향뿐 아니라, 직무만족을 매개로 하여 간호업무성과에 간접적인 영향을 미치는 것으로 나타났다. 셋째, 소진은 의사결정능력이 간호업무성과에 미치는 영향에 대하여 조절효과를 나타내는 것으로 확인되었다. 즉, 소진이 낮아질수록 의사결정능력과 간호업무성과의 관계에서 의사결정능력이 간호업무성과에 미치는 영향력이 더 강하게 나타났다. 결론 임상간호사의 간호업무성과를 증진시키기 위한 방안으로 체계적이고 전문적인 의사결정능력 향상 프로그램의 제공을 통한 직무만족 향상과 소진을 낮추기 위한 환경조성 및 제도적 뒷받침의 필요성을 시사한다.

영문 초록

Objectives This study aims to explore the mediating effect of job satisfaction and the moderating effect of burnout in the relationship between clinical decision-making ability and job performance of clinical nurses. Methods Data were collected from June 1 to June 25, 2021 using questionnaires administered to 174 nurses working in a general hospital in Gwangju city. The SPSS/23.0 program was used to analyze the data with descriptive statistics, independent t-test, one-way ANOVA, Pearson’s correlation coefficient, multiple regression, and Sobel test. Results The results of the study are as follows. First, the clinical decision-making ability of clinical nurses had a significant effect on nursing performance. Second, job satisfaction mediated the relationship between clinical decision-making ability and job performance. Third, burnout moderated the relationship between clinical decision-making ability and job performance. In other words, the lower the burnout, the stronger the influence of clinical decision-making ability on nursing performance in the relationship between clinical decision-making ability and nursing performance. Conclusions The results suggest that providing environment and institutional support can improve job satisfaction and reduce burnout through the development of a program that can promote systematic and professional clinical decision-making ability as a way to job performance of clinical nurses.
