국문 초록

목적 본 연구는 어린이집 원장의 서번트 리더십과 교사의 놀이지원 역량에 대한 인식을 알아보고, 각 변인 간의 관계, 서번트 리더십과 놀이지원 역량 간 교사 전문성의 매개 효과를 확인하기 위해 실시하였다. 방법 충북, 충남, 서울지역의 어린이집에 재직 중인 영유아 교사 250명을 대상으로 설문조사를 진행하였다. 변인들의 일반적 경향을 알아보기 위해 빈도분석, 기술통계, 상관분석을 실시하였고 SPSS 21.0 프로그램을 사용하였다. 변인간의 관계 검증을 위해 AMOS 23.0 프로그램을 사용하여 구조방정식 분석을 실시하였다. 원장의 서번트 리더십과 교사의 놀이지원 역량과의 관계에서 교사 전문성의 매개효과를 검증하기 위해 부트스트래핑을 활용하였다. 결과 첫째, 어린이집 원장의 서번트 리더십, 교사 전문성, 놀이지원 역량 간 유의한 정적 상관관계가 확인되었다. 둘째, 변인간의 구조적 관계를 살펴본 결과, 서번트 리더십은 놀이지원 역량에 유의한 부적 영향을 미쳤으며 서번트 리더십이 교사 전문성에는 유의한 정적 영향을 미쳤다. 교사 전문성은 놀이지원 역량에 유의한 정적 영향을 미쳤다. 셋째, 어린이집 원장의 서번트 리더십과 교사의 놀이지원 역량의 관계에서 교사 전문성의 매개 효과가 확인되었다. 결론 교사의 놀이지원 역량을 높이기 위한 핵심 요인은 교사의 전문성 제고이며 원장이 서번트 리더십을 발휘하여 교사의 놀이중심 교육과정을 지원할 때 교사의 전문성 신장을 위한 노력이 우선 요구된다. 이를 위한 학업 지원환경 구축, 학습공동체에 대한 지원, 교사의 업무를 줄일 수 있는 행정적 지원이 제공되는 운영이 필요하다. 더불어 어린이집 원장이 서번트 리더십을 발휘하여 교사의 전문성 증진에 도움을 줄 수 있도록 원장교육 프로그램 개발과 지원 정책이 요구된다.

영문 초록

Objectives The purpose of this study was to examine the mediating effect of teacher’s professionalism on the relation between daycare center director’s servant leadership and teacher’s play support competency. Methods Two hundred fifty teachers from Chung-buk, Chung-nam and Seoul participated in this study. Collected data was analyzed using SPSS version 21.0 program for frequency, description analysis and correlation analysis. AMOS version 23.0 program was used for structural equation analysis. Bootstrapping was performed to analyze mediating effect of teacher’s professionalism on the relation between director’s servant leadership and teacher’s play support competency. Results There is the positive correlation among the variables. director’s servant leadership has a negative influence on teacher’s play support competency but has a positive influence on the teacher professionalism. Teacher professionalism has a positive influence on the teacher’s play support competency. the mediating effect of teacher professionalism on the relation between the director’s servant leadership and the teacher’s play support competency has verified. Conclusions The results of this study verified that the most important element for teacher’s play support competency is improving teacher’s professionalism. This result have a evidence for directionality. The key element for the play-centered curriculum is supporting teachers to improve their professionalism when the director managing a daycare center using the servant leadership approach.
