국문 초록

목적 본 연구는 직장인 대학원생의 자기결정성과 학습몰입, 혁신행동 간의 구조적 관계를 확인하고, 그 구조적 관계에서 긍정심리자본의 매개효과를 알아보는 데 목적이 있다. 방법 연구의 대상은 국내 D대학, Y대학의 일반대학원, 특수대학원 재학생 중 재직자 남녀 총 197명이다. 연구의 도구로 자기결정성, 학습몰입, 혁신행동, 긍정심리자본 척도를 사용하였으며, 수집한 설문 결과는 SPSS 29.0와 Smart PLS 4.0 통계프로그램을 사용하여 분석하였다. 결과 첫째, 직장인 대학원생의 자기결정성은 긍정심리자본과 학습몰입에 유의미한 정(+)의 영향을 미치나, 혁신행동에 유의미한 영향을 미치지 않는 것으로 나타났다. 둘째, 직장인 대학원생의 긍정심리자본은 학습몰입과 혁신행동에 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 직장인 대학원생의 자기결정성은 긍정심리자본을 매개하여 학습몰입과 혁신행동에 간접효과를 가진다. 넷째, 직장인 대학원생의 자기결정성과 혁신행동 간의 관계에서 긍정심리자본이 완전매개효과를 가지는 것으로 나타났다. 결론 이상의 연구결과를 통해 직장인 대학원생의 자기결정성과 학습몰입, 혁신행동 간의 관계에서 긍정심리자본의 부분매개효과를 확인하였으며, 긍정심리자본이 혁신행동에 완전매개함을 확인하였다. 이는 직장인 대학원생을 대상으로 하는 학습과 직무 역량 발전을 위한 상담에서 필요한 개입과 해결방안을 위한 기초자료를 마련하였다는 것에 의미가 있다.

영문 초록

Objectives The purpose of this study is to understand the structural relationship between self-determination, learning flow, and innovative behavior of office worker graduate students , and to find out the mediating effect of positive psychological capital in the structural relationship. Methods The subjects of the study are 197 male and female office workers who are enrolled in D University, Y University's special graduate school, or general graduate school. Self-determination, learning flow, innovative behavior, and positive psychological capital scales were used as research tools. The collected survey results were analyzed using SPSS 29.0 and Smart PLS 4.0 statistical programs. Results First, The self-determination of office worker graduate students, a significant impact on positive psychological capital and learning flow, but it was not significant impact on innovative behavior. Second, It was found that the positive psychological capital of office worker graduate students had a positive (+) effect on learning flow and innovative behavior. Third, Self-determination has an indirect effect on learning flow and innovative behavior through positive psychological capital. Fourth, In the relationship between self-determination and innovative behavior, positive psychological capital was found to have a complete mediation. Conclusions Through the research results, the partial mediation of positive psychological capital was confirmed in the relationship between self-determination, learning flow, and innovative behavior of office worker graduate students. also, positive psychological capital has a complete mediational effect on learning flows. This study is meaningful in that it has prepared basic data for interventions and solutions necessary for office worker graduate students' learning counseling and job competency development.
