전문상담교사의 직무만족과 소진의 관계

국문 초록

목적 본 연구는 전문상담교사의 직무만족과 소진의 관계에서 전문직 정체성이 매개역할을 하는지 살펴보고, 인지적 유연성과 사회적 지지가 매개효과를 조절하는지 확인하기 위해 조절된 매개효과를 검증하는 것이다. 방법 이를 위하여 전국의 학교 및 지역교육지원청에 근무하는 전문상담교사 284명을 대상으로 직무만족 척도, 전문직 정체성 척도, 소진 척도, 인지적 유연성 척도, 사회적지지 척도로 구성된 온라인 설문조사를 실시하였다. 수집된 자료는 SPSS 22.0 및 SPSS Macro Process를 활용하여 상관분석, 매개효과 분석, 조절효과 분석, 조절된 매개효과 분석을 실시하였고 Bootstrapping을 사용하여 간접효과의 유의성을 검증했다. 결과 연구결과는 다음과 같다. 첫째, 직무만족과 소진의 관계에서 전문직 정체성은 부분매개효과가 있는 것으로 나타났다. 둘째, 인지적 유연성과 사회적 지지는 직무만족과 전문직 정체성의 관계를 조절하는 것으로 나타났다. 인지적 유연성의 수준이 낮을수록, 사회적 지지의 수준이 높을수록 직무만족이 전문직 정체성에 미치는 여향이 증가하였다. 셋째, 직무만족, 전문직 정체성이 소진에 미치는 영향에서 인지적 유연성과 사회적 지지의 조절된 매개효과가 유의하였다. 결론 본 연구는 전문상담교사의 전문직 정체성에 관한 연구를 확장하고 전문직 정체성 형성에 미치는 요인을 연구했으며 직무만족이 전문직 정체성을 통해 소진으로 가는 경로에 있어 인지적 유연성과 사회적 지지의 영향을 밝혔다는 점에서 의의가 있다. 이러한 결과를 토대로 전문상담교사의 소진을 낮추기 위한 인지적 유연성과 사회적 지지를 기르고 전문직 정체성을 향상시킬 수 있는 방법을 논의하였다.

영문 초록

Objectives The purpose of this study is to examine the mediating role of professional identity in the association between school counselor’s job satisfaction and burnout and to investigate the moderating role of cognitive flexibility and social support in the link between job satisfaction and professional identity. Methods For this study, the subjects were school counselors working at schools and offices of education across the country. A survey was conducted online in 284 persons (41 males and 243 females) by using the job satisfaction, professional identity, burnout, cognitive flexibility and social support scales. The collected data were analyzed by using SPSS 22.0 and SPSS Macro PROCESS v3.4 to examine the mediating effect and moderated mediation effects. Results The results of this study are as follows. First, the significant partially mediating effect of professional identity on the relationship between job satisfaction and burnout. This implies that the lower job satisfaction had influenced professional identity and decreased burnout. Second, the significant moderating effects of cognitive flexibility and social support on the relationship between job satisfaction and professional identity were found. Thereby it was proved that the lower cognitive flexibility, the higher social support, the influence of job satisfaction on professional identity has increased. Third, the moderated mediation effects of cognitive flexibility and social support on job satisfaction and professional identity on burnout were found. Conclusions Based on the finding results, the significance and limitations of this study and the suggestions for follow-up researches were discussed.
