유아교사의 의사소통만족과 직무만족도와의 관계

국문 초록

목적 본 연구는 유아교사의 의사소통만족이 직무만족도에 영향을 미치는 과정에서의 정서노동의 조절효과, 특히 정서노동 전체와 하위영역별 조절효과를 모두 살펴보고자 하였다. 방법 연구 참여에 동의한 우리나라 어린이집과 유치원 교사 248명을 대상으로 의사소통만족, 정서노동, 직무만족도를 조사하였다. 통제변인으로 확인된 교사의 성별, 하루 평균 근무시간, 주중 초과 근무 여부를 통제한 후 위계적 회귀분석을 통해 정서노동의 조절효과를 살펴보았다. 결과 상관관계 분석 결과 직무만족도는 의사소통만족과 유의한 정적 상관이 있으며, 정서노동 전체 및 표면행위와는 유의한 부적 상관이 있는 것으로 나타났다. 위계적 회귀분석 결과 의사소통만족은 직무만족도에 정적인 영향을, 정서노동 전체와 표면행위는 직무만족도에 부적인 영향을 미치는 것으로 나타난 반면 내면행위는 유의한 영향을 미치지 않는 것으로 나타났다. 의사소통만족이 직무만족도에 영향을 미치는 과정에 정서노동 전체와 내면행위가 조절효과를 갖는 것으로 나타났다. 결론 본 연구의 결과는 세 변인 간 관계에 대한 이해뿐 아니라 정서노동 전체 그리고 하위영역별 조절효과에 대한 이해를 돕고 더 나아가 유아교사의 직무만족도 신장 방안 마련을 위한 기초자료로 활용될 것이다.

영문 초록

Objectives This study investigated the relation between communication satisfaction and job satisfaction of infant teachers in Korea, focusing on moderating effects of emotional labor. Methods The participants were 248 infant teachers who agreed to participate in this study. The measures included communication satisfaction questionnaires, job satisfaction questionnaires, and emotional labor questionnaires. The moderating effects were examined through hierarchical regression, after controlling the control variables: sex, daily working hours, and overtime. Results The results showed that job satisfaction was positively correlated with communication satisfaction and was negatively correlated with emotional labor and surfacing acting. The results of hierarchical regression were that communication satisfaction was positively related to job satisfaction. Also, emotional labor and surfacing acting were negatively related to job satisfaction. But deeping acting were not significantly related to job satisfaction. Emotional labor and deeping acting had moderating effect on the relation between communication satisfaction and job satisfaction. Conclusions These results can be used to understand infant teacher s job satisfaction and moderating effects of emotional labor on infant teacher s job satisfaction. In addition, these results can be used to develop infant teacher job satisfaction intervention programs in Korea.
