학교변화는 어떻게 일어나는가?

국문 초록

이 연구는 농촌 지역 일반고등학교에서 일어난 변화의 출발점과 프로그램 운영 과정에서 나타난 학생변화의 특성을 밝히고자 수행되었다. 이를 위해 학교장, 교사, 학생, 학부모를 대상으로 면담과 관찰을 실시하였고, 교육활동 산출물과 학교 관련 연구물을 분석하는 질적 연구방법을 사용하였다. 주요 연구결과는 다음과 같다. 첫째, 학교변화의 목표 설정은 학교장 단독 결정으로 이루어졌으나 교사들이 이를 수용하고 동참하게 된 데는 크게 두 가지 요인이 작용하였다. 그 중 하나는 교장이 설정한 목표가 교사들이 공감할 수 있는 목표라는 점이며, 다른 하나는 교장과 교사 간에 열정, 공감, 신뢰, 선호, 희생 등과 같은 긍정적인 감정이 작용하였다는 점이다. 둘째, 학교 내적, 외적 조건이 열악한 상황에서 변화의 물꼬를 트는 작업은 외부의 정책 활용을 통해 이루어졌다. 정책적인 지원은 지역 맞춤형 교육프로그램에 투입되었고 그 과정에서 학생들의 변화가 나타났다. 셋째, 학생변화는 성장해가는 또래나 선배를 관찰하면서 확산되었고, 선배에서 후배로 이어지는 전통의 전수를 통해 변화의 지속가능성을 높여주었다. 이러한 연구 결과를 토대로 학교변화에 지원적인 정책 방안을 제시하였다

영문 초록

This study is aimed to look into the start of the changing process of general high school in rural area and the characteristics of students’ changes during the operational process. This study used qualitative data obtained through the semi-structured interview and monitoring focused on the principal, teachers, students and parents. Further more, the educational activity’s outputs and the research data related to the sampled school were analyzed. The results of this research were as follows. First, there are two reasons why the teachers accepted and participated in performing the goal principal developed unilaterally, which are the agreeable goal and the positive emotions such as passion, empathy, trust, sacrifice among the members. Second, in the poor internal and external conditions, a catalytic work for the change in school was made through the external policy. Students’ change appeared on the operational process of the customized educational programs that reflected regional characteristics. Lastly, students’ change was influenced by observing the growth of peers or senior. This positive precedent showed the sustainability of the change through passing on know-how from the senior students to junior.
