국문 초록

본 연구는 중소기업 구성원의 인적 특성 중 지능과 학습활동, 지식관리 및 개인창의성 간의 관계를 검증하는 것을 목적으로 한다. 조사대상은 전국에 있는 상시근로자수 300명 미만의 중소기업 임직원이며, 171건의 설문조사 자료를 확보하여 분석하였다. 본 연구의 주요결과를 보면 다음과 같다. 첫째, 감성지능이 높을수록 지식의 탐색에는 긍정적 영향을 미치는 것으로 나타났으나 지식활용에는 유의한 영향을 주지 않았다. 둘째, 구성원의 사회지능은 지식의 탐색 및 활용을 지지하였다. 셋째, 학습관성은 지식의 탐색과 활용에 부정적 영향을 미쳤으며, 넷째, 학습관성은 폐기학습에도 부정적 영향을 미쳤다. 끝으로 지식의 탐색 및 활용은 개인 창의성에 유의한 영향을 미쳤다. 본 연구를 통해 개인 창의성을 위해서는 지식의 탐색 및 활용을 활성화시켜야 하며, 이를 위해서는 사회지능을 고양하는 노력이 필요하다. 또한 학습관성을 줄이고 폐기학습을 권장하는 조직운영방안을 모색하여야 함을 알 수 있었다. 이로써 중소기업의 경쟁력을 위해 구성원의 창의성을 함양하는데 시사점을 제공하였다.

영문 초록

This study aims to examine the relationships among the factors, such as intelligence, learning activities, knowledge management, and individual creativity, which are the main components of the personal characteristics of SME(Small and Medium-Sized Enterprises) members. The data are based on a survey of 171 SME employees over the nation in which respondents’ company size is basically below 300 workers. First, the empirical test results show that while the emotional intelligence has the more positive impact on the exploration of knowledge, it does not have a significant impact on the exploitation of knowledge. Second, however, the social intelligence of the members affect positively both exploration and exploitation of knowledge. Third, the learning inertia (KI), a concept in knowledge management, has not only a negative impact on the both exploration and exploitation of knowledge, but also on the unlearning. Finally, we find that the two key mediating variables in our empirical model, exploration and exploitation of knowledge, positively and significantly affect the individual creativity. Moreover, our findings provide an important implication that the exploration and exploitation of knowledge play a significant role in the individual creativity. To understand the key solution behind the scene, there requires to enhance the social intelligence. Also, there need organizational management schemes that reduce learning inertia and encourage unlearning for augmenting the competitiveness of SMEs and vitalizing their members creativity.
