유아교육공동체 구현을 위한 유아교육기관 조직문화 연구: 예비유아교사의 관점

국문 초록

본 연구의 목적은 예비유아교사의 관점에서 바라본 유아교육기관의 조직문화의 특성을 양적, 질적으로 파악하는 것이다. 이에 3학년 1학기 직전 6주간 어린이집 실습과 3학년 2학기 중간 4주간 유치원 실습을 마친 예비유아교사 63명을 대상으로, 실습기관의 조직문화의 일반적 수준과 현황 파악을 위해 조직문화 인식척도와 소그룹 심층면담을 실시하였다. 그 결과, 예비유아교사에게 인식된 유아교육기관의 조직 문화는 위계문화, 혁신문화, 합리문화 그리고 집단문화 모두 보통 이상이었고, 위계 문화와 혁신문화가 합리문화와 집단문화보다 더 높게 인식되었다. 소그룹면담 결과 예비유아교사가 인식하는 조직문화의 특성은 학급운영, 대인관계, 업무소통, 경제적 합리성, 교사 복지, 그리고 부모의 6가지 범주로 유목화 되었다. 학급운영은 획일성 또는 자율성으로, 대인관계는 수직적 관계, 수평적 관계, 갈등해결 책임 등 하위 특성으로 나누어졌다. 업무 소통은 업무 협조와 교사 발언권으로 구성되었고, 경제적 합리성은 출퇴근시간, 결제체계, 회의, 회식에서 융통성 혹은 원칙주의로 특징 지워 졌다. 교사 복지는 교사의 전문성 신장 기회 제공과 간식 제공의 유무로 나타났으며, 마지막 범주로 부모의 영향은 보여주기 식, 좋은 관계 유지, 기본 원칙 준수와 같은 기관의 조직문화에 영향을 주는 외적 요소로 나타났다. 결론적으로, 예비유아교사의 관점에서 바라본 유아교육기관의 조직문화는 6가지 범주 내에서 두 가지 상반된 성격이 공존하고 있다는 것이 특징적이었다. 이를 바탕으로 유아교육공동체 구현을 위한 건강한 조직문화 형성에 대한 시사점을 논의하였다.

영문 초록

The purpose of this study is to identify the characteristics and perceptions of the organizational culture of early childhood education institutions from the perspective of pre-service early childhood teachers in Korea. Subjects were 63 senior college students who completed the practicum of kindergarten and childcare and they completed Likert scale and small group in-depth interview to examine the general level and actuality of organizational culture of the institutions they observed during their practicum. As a result, the organizational culture of early childhood education institution perceived by pre-service early childhood teachers were found having all of the hierarchical, innovative, rational, and collective cultures at the level of the average and above. The small group interviews yielded six categories of organizational culture of early childhood education institutions: classroom operation, interpersonal relationship, business communication, economic rationality and welfare.
