어린이집 원장의 코칭리더십과 보육교사의 셀프리더십이 보육교사의 조직몰입에 미치는 영향

국문 초록

본 연구는 원장의 코칭리더십, 보육교사의 셀프리더십, 보육교사의 조직몰입에 대해 알아보고, 원장의 코칭리더십과 보육교사의 셀프리더십이 보육교사의 조직몰입에 미치는 영향을 분석해봄으로써 보육교사가 조직몰입 할 수 있도록 하는 내·외적 변인을 발견하는 것을 목적으로 한다. 이를 위해 2017년 5월부터 7월까지 경기도 H시 보육교사 보수교육에 참여한 보육교사를 대상으로 원장의 코칭리더십, 보육교사의 셀프리더십, 보육교사 조직몰입 측정도구를 사용하여 조사하였다. 최종 163명의 보육교사 자료를 분석하기 위해 Window용 SPSS 18.0 프로그램을 사용하였고, 기술통계, 상관분석, 중다회귀분석을 실시하였다. 연구결과 첫째, 원장의 코칭리더십과 보육교사의 셀프리더십에 대한 보육교사의 인식은 보통 이상으로 나타났고, 조직몰입은 하위요인인 정서적 몰입에서만 보통 이상으로 나타났다. 둘째, 원장의 코칭리더십, 보육 교사 셀프리더십, 그리고 보육교사 조직몰입 전체 점수는 모두 정적상관이 있는 것으로 나타났다. 셋째, 원장의 코칭리더십은 보육교사의 조직몰입에 유의한 영향을 미치는 것으로 나타났으나 보육교사의 셀프리더십은 조직몰입에 유의한 영향을 미치지 않았다. 이를 통해 원장의 코칭리더십이 보육교사의 조직몰입에 중요한 영향을 미치는 것을 알 수 있었다.

영문 초록

The purpose of this study was to analyze the effects of the coaching leadership of childcare center s director and the self-leadership of childcare center s teacher on the organizational commitment of childcare center s teacher, and to find internal and external variables related to organizational commitment of teacher. From May to July, 2017, the data were collected from 163 child care center s teachers who participated in the teacher s continuing education in H city of Gyeonggi-do. SPSS program(ver. 18) for Window was used to analyze the data, and descriptive statistics, correlation analysis and multiple regression analysis were performed. The results of this study are as follows: First, the coaching leadership of childcare center s director and the self-leadership of childcare center s teacher were more than mid. And organizational commitment of childcare center s teacher was more than mid in emotional commitment which is sub area. Second, there are positive correlation between the coaching leadership of childcare center s director, the self-leadership of childcare center s teacher, and the organizational commitment of the childcare center s teacher. Third, the coaching leadership of childcare center s director has a significant influence on the organizational commitment of the childcare center s teacher, but the self-leadership of the childcare center s teacher did not affect the organizational commitment of childcare center s teacher. The results show that the coaching leadership of childcare center s director is important to increase the organizational commitment of childcare center s teacher
