학교장의 리더십 행동 양상과 변화지향적 학교 풍토 간 구조적 관계 분석: ‘수업 지원 노력’과 ‘정책의 필요성에 대한 인식’을 중심으로

국문 초록

이 연구는 학교장의 구체적인 리더십 행동 양상이 학교의 변화지향적 풍토에 미치는 영향에 대한 교사 협력과 비전 공유의 매개효과를 종합적인 관점에서 밝히는데 목적이 있다. 이 때 리더십 행동 양상은 ‘수업에 대한 지원 노력’과 ‘정책의 필요성에 대한 명확한 인식’을 중심으로 설정하였다. 이를 위해 서울교육정책연구소에서 2017년 7월에 실시한 서울교육종단연구 8차년도(고2대상) 자료 중 학교장 313명과 및 교사 3,805명이 응답한 자료를 활용하였다. 연구 결과, 학교장의 수업 지원 노력은 교사들의 협력을 매개로 할 때 변화지향적 학교 풍토 형성에 영향을 미치는 것으로 나타났다. 한편 교장이 학교 혁신과 관련한 주요 정책의 필요성을 명확하게 인지할수록 변화지향적 학교풍토에 영향을 미쳤고, 이는 교사들 간 비전 공유를 매개로 할 때 더욱 영향력이 커지는 것을 확인하였다. 분석 결과를 바탕으로 도출한 시사점은 다음과 같다. 학습공동체 문화 조성, 학습 동아리 활동 장려 등 학교장의 지원 노력은 일방적 제공에 그치지 않고 교사의 협력으로 이어질 때까지 지속적으로 이루어져야 한다. 그리고 학교장이 정책에 대한 명확한 인식과 비전을 수립할 수 있도록 다양한 형태의 관리자 모임, 연수 등이 제공될 필요가 있다.

영문 초록

The purpose of this study is to clarify the action strategies of the school principals as supportive efforts for class and clear perception of the necessity of policy , and to grasp the structural relationship among role of the principals, teacher cooperation, vision sharing, and change-oriented school climate. As a result of the study, it was found that the principals efforts to support classroom affects change - oriented school climate formation through the cooperation of teachers. On the other hand, as the principal acknowledges the necessity of major policies related to school innovation, it affects the climate of change - oriented school, and it confirms that it becomes more influential when sharing the vision among teachers. Based on the analysis results, the implications are as follows. The efforts of the school principals such as the creation of a learning community culture and the activities of learning clubs should be continued until the cooperation of the teachers is not limited to one-sided provision. In order for the principal to establish a clear vision and vision for the policy, various forms of managerial meetings and training should be provided.
