신규간호사의 직무만족과 감사성향이 간호업무생산성에 미치는 영향

국문 초록

본 연구는 병원 신규간호사를 대상으로 간호업무생산성에 직무만족과 감사성향 정도가 미치는 영향을 파악하는데 그 목적이 있다. 연구대상은 일 상급종합병원 근무경력 3년 미만의 신규간호사이며 구조화 된 설문지를 사용하여 2019년 5월 1일부터 8월 31일까지 자료를 수집하였다. 자료분석은 SPSS WIN 25.0 프로그램을 활용하였으며 기술통계, t-test, ANOVA, 상관관계, 다중회귀분석을 통해 분석하였다. 본 연구의 결과, 신규간호사의 직무만족, 감사성향 및 간호업무생산성은 일반적 특성에 따라 유의미한 차이를 보이지 않았다. 신규간호사의 간호업무생산성은 감사성향(r=.29, p=.002)과 직무만족(r=.45, p<.001)과 정적 상관관계가 있었으며, 직무만족과 감사성향 또한 정적 상관관계(r=.20, p=.032)가 있었다. 감사성향(β=.20)과 직무만족(β=.41)이 간호업무생산성에 영향을 미치는 것으로 나타났으며 설명력은 23.2%이었다(F=17.60, p<.001). 그러므로 감사성향과 같은 개인적 요인과 개인적, 조직적 요인의 영향을 받는 직무만족을 향상시킬 수 있는 다각적인 교육과 중재를 통해 신규간호사의 간호업무생산성을 증가에 기여할 수 있어야 하겠다.

영문 초록

The purpose of this study is to identify the influence of gratitude and job satisfaction on the nursing productivity of new nurses. The subjects of the study were new nurses with less than three years of service experience at one general hospital, and data were collected from May 1 to August 31, 2019, using structured self-questionnaire. The data was analyzed through descriptive statistics, t-test, ANOVA, correlation, and multiple regression analysis using the SPSS WIN 25.0 program. As a result of this study, gratitude, job satisfaction and nursing productivity of new nurses showed no significant difference depending on general characteristics. The nursing productivity of new nurses was positively correlation with gratitude (r=.29, p=.002) and job satisfaction (r=.45, p<.001). Job satisfaction was positively correlation with gratitude (r=.20, p=.032) as well. Gratitude (β=.20) and job satisfaction(β=.41) affected the nursing productivity of new nurses. The explanatory power of regression analysis was 23.2% (F=17.60, p<.001). Therefore, in order to increase the productivity of nursing work for new nurses, it is necessary to educate various factors that deal with organizational factors that can improve job satisfaction as well as individual factors such as job satisfaction and gratitude.
