교장 지도성과 교직 만족도의 관계에서 지역사회 관계와 교사 효능감의 조절된 매개효과: 초등학교 교사를 대상으로

국문 초록

본 연구는 교장 지도성이 교직 만족도에 미치는 효과가 교사 효능감이라는 매개변인을 통해 나타나고, 이러한 매개효과가 지역사회 관계에 의해 조절되는지 검증하기 위해 수행되었다. 연구에 활용된 데이터는 경기교육종단연구 3차년도(2014년)의 초등교사 데이터로써, 경기도교육연구원에서 2018년 8월에 제공받아, 2019년 6월부터 9월까지 수행되었다. 연구 결과는 다음과 같다. 첫째, 교장 지도성이 교직 만족도에 미치는 영향에서 교사 효능감의 매개효과는 유의한 것으로 나타났다. 둘째, 교장 지도성이 교사 효능감에 미치는 영향에서 지역사회의 조절효과는 유의한 것으로 나타났다. 마지막으로, 교장 지도성이 직무 만족도에 미치는 영향에서 지역사회 관계로 조절된 교사 효능감의 매개효과 역시 유의하게 나타났다. 이러한 결과를 바탕으 로 교장 지도성과 교직 만족도의 관계에서 지역사회 관계와 교사 효능감의 구조적관계에 대한 논의와 시사점을 제시하였다. 본 연구는 교장지도성이 지역사회 관계와 상호작용하여 교직만족도에 대한 교사 효능감의 매개효과를 긍정적으로 조절하는 역할을 나타내 보임으로써, 교직 만족도에서 지역사회 관계의 역할이 더욱 강조될 필요가 있음을 시사한다. 본 연구의 결과를 토대로 교사 효능감과 교직 만족도의 증진을 위하여 지역사회의 특성까지 고려한 교육 정책의 개발을 기대한다.

영문 초록

This study examined the moderation and moderated mediation by community relationship on the relationships among principal leadership, teacher job satisfaction and teacher efficacy. A total of 522 elementary school teacher in Gyeonggido participated. The results indicated that (1) the mediating effect of teacher efficacy was significant in the influence of principal leadership on teacher satisfaction, (2) the moderating effect of community relationship was significant in the influence of principal leadership on teacher efficacy. (3) The mediating effect of teacher efficacy moderated by community relationship was also significant in the influence of principal leadership on job satisfaction. The strength of the mediated effect increase along with level of community relationship(moderated mediation effect): stronger principal leadership-teacher efficacy-teacher job satisfaction when community relationship was strong. Implications for practice are discussed. This study suggests that principal leadership interacts with community relations to positively moderate the mediating effects of teacher efficacy on teacher satisfaction, which suggests that the role of community relations in teacher satisfaction should be emphasized. Based on the results of this study, it is expected to develop educational policies that take into consideration the characteristics of the community in order to improve teacher efficacy and teacher satisfaction.
