유아교육기관의 조직문화 유형과 유아교사역량 간의 관계에서 교사헌신의 매개효과

국문 초록

본 연구는 유아교육기관의 조직문화와 유아교사역량 간의 관계에서 교사헌신의 매개효과를 살펴보기 위한 목적으로 수행되었다. 이를 위해 부산시에 소재한 유치원 10곳과 어린이집 14곳에 재원중인 유아교사 328명을 대상으로 자료를 수집하였고, 수집된 자료는 회귀매개분석을 실시하였다. 연구결과는 다음과 같다. 첫째, 유아교육 기관의 조직문화, 유아교사역량, 교사헌신의 일반적 경향성을 확인한 결과 조직문화는 집단문화가 가장 높게 나타났고, 교사헌신은 교육애가 가장 높으며 유아교사역량은 교육계획이 가장 상위로 드러났다. 둘째, 유아교육기관의 조직문화, 유아교사역량, 교사헌신의 관계를 살펴본 결과 조직문화 중에서 집단문화와 개발문화는 교사헌신과 정적상관을 형성하지만 위계문화와 합리문화는 교사헌신과 통계적으로 유의한상관이 발견되지 않았다. 그리고 집단문화, 개발문화, 위계문화는 유아교사역량과 정적인 상관을 나타내지만 합리문화는 유아교사역량과 통계적인 상관이 나타나지 않았다. 교사헌신은 교사역량과 정적인 상관을 맺는 것으로 확인되었다. 셋째, 집단문화, 위계문화와 유아교사역량 간의 관계에서 교사헌신은 부분매개효과를 나타내고 개발문화와 유아교사역량 간의 관계에서 교사헌신은 완전매개효과를 나타내었다. 본 연구를 통하여 교육의 주체인 교사의 권위를 높여주고 그를 통해 유아교육기관과 유아들에게 헌신할 수 있는 직무환경을 조성한다면, 보다 나은 환경에서 미래를 위한 유아교육의 발전을 도모할 수 있을 것이라 판단하였다.

영문 초록

The purpose of this study was to examine the mediating effects of teacher commitment on the relationship between the organizational cultures of preschool educational institutions and the competencies of early childhood teachers, The subjects in this study were 328 early childhood teachers who worked in 10 kindergartens and 14 daycare centers located in the city of Busan. Data were gathered from the teachers, and the collected data were analyzed by making a mediated regression analysis. The findings of the study were as follows: First, the relationships among the organizational cultures of the preschool educational institutions, the competencies of the early childhood teachers and their commitment were analyzed. As a result, collective culture and developmental culture that were the subfactors of organizational culture were positively correlated with the commitment of the teachers. But hierarchical culture and rational culture had no statistically significant correlation with their commitment. Collective culture, developmental culture and hierarchical culture were positively correlated with the competencies of the early childhood teachers, but there appeared no statistical correlation between rational culture and their competencies. It s confirmed that teacher commitment had a positive correlation with teacher competencies. Second, the commitment of the teachers had a partial mediating effect on the relationship of collective culture and hierarchical culture to the competencies of the early childhood teachers, and it had a perfect mediating effect on the relationship between developmental culture and their competencies.
