보육교사의 발달단계와 직무만족도가 임파워먼트에 미치는 영향

국문 초록

본 연구는 보육교사의 발달단계와 직무만족도에 따라 임파워먼트에 미치는 영향을 살펴봄으로써 교사발달단계별 특성과 직무만족도의 증진은 교사로서의 전문성을 향상시켜 질 높은 보육을 효과적으로 실행하는데 필요한 실제적인 자료를 제공하는 데 그 목적이 있다. 연구결과, 첫째, 보육교사의 연령, 학력, 경력 등의 사회인구학적변인에 따른 직무만족도를 살펴본 결과, 연령, 학력, 경력에 따라 직무만족도는 유의한 차이가 있었다. 또한, 보육교사의 임파워먼트는 연령 및 경력에 따라 유의한 차이를 보였다. 둘째, 보육교사의 발달단계와 직무만족도에 따른 임파워먼트를 분석한 결과, 임파워먼트 전체와 임파워먼트 하위요인 중 영향력에서 주효과와 상호작용효과가 유의하게 나타났다. 셋째, 교사의 입문수용단계, 능력구축단계, 열중·성장단계와 직무만족도와 임파워먼트는 유의한 정적상관이 있었고, 안일안주단계와 직무만족도는 유의한 부적 상관이 있는 것으로 나타났으며, 직무만족도와 임파워먼트 간에도 정적상관 관계가 있는 것으로 나타났다. 넷째, 보육교사의 발달단계와 직무만족도가 임파워먼트에 미치는 영향을 살펴본 결과, 의사결정에는 동료관계 및 직무자체, 전문성 신장에는 동료관계, 직무자체, 근무환경이, 지위에는 능력구축단계와 직무자체가, 자기효능감에는 동료관계가, 자율성에는 동료관계가, 영향력에는 능력구축단계, 동료관계 및 직무자체 만족도가 유의한 정적 영향을 미쳤다. 반면, 자율성에서 보육교사의 발달단계인 입문수용단계는 부적 영향을 미쳤다.

영문 초록

This study effect of child care teachers developmental stage and job satisfaction on their empowerment was examined so that the resultant data could be provided so as to promote the characteristics by teachers developmental stage and their job satisfaction, to improve their professionalism as teachers, and eventually to effectively practice high-quality child care. The findings of this study were as follows: First, child care teachers were significantly different in job satisfaction according to age, education, and career among other socio-demographic variables. They were also significantly different in empowerment according to age and career. Second, the analysis of child care teachers empowerment according to their developmental stage and job satisfaction indicated that, in terms of the influence of the entire empowerment and sub-factors of empowerment, the main effect and the interactive effect were significant. Third, their introductory acceptance stage, competence building stage, and attention·growth stage had a significant positive correlation with their job satisfaction and empowerment. Their complacent settlement stage and job satisfaction had a significant negative correlation. Their job satisfaction and empowerment had a positive relationship. Fourth, the analysis of the effect of child care teachers developmental stage and job satisfaction on theirempowerment indicated this: Their decision making was significantly influenced by colleague relationship and job itself; the promotion of professionalism by colleague relationship, job itself and working environment; their position by the competence building stage and job itself; their self-efficacy by colleague relationship; their autonomy by colleague relationship; their influence by competence building stage, colleague relationship and job satisfaction. Meanwhile, the autonomy of child care teachers was negatively influenced by their development stage, which is the introductory acceptance stage.
