국문 초록

본 연구는 기존의 사회복지 현장에 대한 연구들이 종사자들의 이직에 대해서 연구하던 강조점에서 기존 시설에 남아 있는 인적 자원 관리에 대한 연구를 시작한 것에 큰 의미가 있다. 사회복지 시설 종사자들의 이직에 대한 기존의 사회복지 연구에서 잘 다루어지지 않았던 실존적 영성과 종교적 영성의 요인을 고려하여, 사회복지에서의 사회적인 환경과 개인의 영적인 차원을 통합하는 인적자원 관리의 중요성을 인식하여 사회복지시설 종사자들의 영성에 대한 이직을 방지하는 요소의 영향력을 확인하고자 본 연구에서는 사회복지시설에서의 영성, 직무 착근도, 자기 효능감의 관계성과 영향력을 연구하였다. 영성의 하위 영역을 종교적 영성과 실존적 영성으로 구분하고 직무 착근도와 자기 효능감에 대한 영향을 연구한 결과, 영성의 종교적 영성 요인과 실존적 영성 요인이 직무 착근도와 자기 효능감에 영향을 미치는 것으로 분석하였다. 영성은 자기 효능감을 거치지 않고도 직무 착근도에 직접적으로 유의한 영향을 미치는 것으로 나타났다. 그러므로 종사자들의 변화를 위한 지속적인 관리와 연구의 필요성에서 단기적인 교육이나 훈련이 아닌 장기적으로 훈련 할 수 있는 영성과 직무 착근에 대한 연구가 필요하다는 것을 시사한다.

영문 초록

In this paper the research on the existing social welfare field has a great significance in starting the This study focuses on the human resource management remaining in the existing facility from the point of emphasizing on the departure of the workers. existential spirituality and Religious spirituality which have hardly been handled in the existing social welfare studies on turnover of social welfare center workers, this study aims to perceive the importance of human resources management, which integrates social environments and spiritual dimension of individuals in social welfare and to verify the influence of factors that prevent spiritual turnover of social welfare center workers. It was revealed hat religious spirituality and existential spirituality, which are sub-areas of spirituality, influenced Job embeddedness and self-efficacy. Spirituality had directly significant influence on Job embeddedness without going through self-efficacy. When it comes to the relationship among these three variables, the theoretical implication here is that this study verified the causal relationship between spiritualty and Job embeddedness. Therefore, the necessity of continuous management and research for the change of the workers suggests that it is necessary to study spirituality and Job embeddedness which can be trained in the long term rather than short-term education or training.
