노인복지시설 요양보호사의 직무특성과 이직의도와의 관계

국문 초록

본 연구의 목적은 요양보호사의 직무특성과 이직의도와의 관계에 대하여 분석하고자 하였다. 연구대상은 경상북도 OO시의 요양보호사 200명을 대상으로 실시하였다. 분석방법은 SPSS 프로그램을 사용하여 빈도분석, 신뢰도분석, 상관관계분석, t-test, 다중회귀분석을 실시하였다. 연구결과 첫째, 요양보호사의 연령에 따른 직무특성과 이직의도의 차이는 직무특성의 하위요인인 기술다양성에서 유의미하게 차이가 있는 것으로 나타났으며, 직무특성의 하위요인인 과업정체성, 과업중요성, 자율성, 피드백과 이직의도에서는 차이가 유의미하게 나타나지 않았다. 둘째, 요양보호사의 직무특성은 하위요인인 피드백이 이직의도에 유의한 영향을 미친 것으로 나타났으며, 직무특성의 하위요인인 기술다양성, 과업정체성, 과업중요성, 자율성은 이직의도에 유의한 영향을 미치지 않았다. 본 연구의 시사점은 노인복지시설에 종사하는 요양보호사들의 직무만족도를 높일 수 있도록 직무환경 개선방안 모색을 위한 기초자료가 될 것으로 사료된다.

영문 초록

The aim of this study is to analyze the effects of job characteristics of care workers at welfare facilities for the elderly on their intention to change jobs. The study group was a group of care workers at a welfare facility located in OO city, Gyeongsangbuk-do. For the analysis method, we utilized the SPSS program to carry out a frequency analysis, reliability analysis, correlation analysis, t-test, and multiple regression analysis. Research results showed that firstly, there was a significant difference between work characteristics and intentions for changing jobs according to the age of the care worker in the category of skill variety, a subfactor of work characteristics. Meanwhile, there was no significant difference in the categories of task identity, task importance, autonomy, feedback, and intentions for changing jobs which are all subfactor of work characteristics. Secondly, feedback, a subfactor of the work characteristics of care workers, was observed to have a significant effect on their intentions for changing jobs, while skill variety, task identity, task importance, and autonomy did not have a significant effect on intentions for changing jobs. The implications for this study are expected to be used as base line data for finding methods of improvements for the work environment in order to improve welfare facility care workers’ work satisfaction.
