중소병원 간호사의 이직의도에 영향을 미치는 요인

국문 초록

본 연구는 중소병원 간호사의 간호근무환경, 직무만족, 이직의도와의 관계를 파악하여 이직의도에 영향을 미치는 요인을 파악하고자 시도되었다. G시에 있는 5군데의 중소병원의 간호사를 대상으로 2017년 10월부터 한 달간 조사하여 203부의 설문지가 분석에 사용되었으며 평균, 표준편차, t-test, ANOVA, Scheffe’s test, Pearson’ correlation coefficients, multiple regression를 SPSS WIN 20.0을 통해 분석하였다. 연구대상자의 대상자의 간호근무환경과 직무만족은 유의한 양의 상관관계(r=.726, p<.001)를 보였고, 직무만족과 이직의도는 유의한 음의 상관관계(r=.-415, p<.01)보였고, 이직의도와 근 무환경은 유의한 음의 상관관계(r=-.275, p<.01)를 보였다. 또한 중소병원 간호사의 이직의도에 영향을 미치는 요인은 간호근무환경(β=--.323 p<.001)과 직무만족(β=.234, p<.001)으로 나타났으며 모형의 설명력은 47%로 나타났다. 본 연구를 통해 중소병원 간호사의 이직의도를 낮추기 위해 간호근무환경과 직무만족을 향상시킬 수 있는 프로그램 개발이 이루어져야 한다.

영문 초록

The Purpose of this study was to investigate nurses’ work environment, job satisfaction, turnover intention of medium and small hospital nurses. The data was collected using questionnaires from 203 nurses who were 5 medium and small hospital in Gwangju, october 2017. Data ware analyzed by frequencies t-test, ANOVA, Pearson’s correlation using SPSS Win 20.0. There was a significant positive correlation between nurses’ work environment and job satisfaction and negative correlation were found between nurses’work environment and turnover intention, jab satisfaction and turnover intention. As a regression analysis, factors that have and effect on turnover intention were nurses’ work environment and job satisfaction. Theses factors explain 47.0% of the variance in turnover intension medium and small hospital nurse. It is necessary to develop the program for improving the to decrease turnover intention and increase nurses’work environment, job satisfaction of medium and small hospital nurses.
