초등교사의 교사효능감, 학교풍토가 교사소진에 미치는 영향

국문 초록

목적 본 연구는 초등교사의 교사효능감, 학교풍토, 교사소진, 회복탄력성 간의 구조적 관계를 확인하고, 개인 차원 요인인 교사효능감과 조직 차원 요인인 학교풍토가 교사소진에 미치는 영향을 회복탄력성이 매개하는지 검증하는 데 목적이 있다. 방법 이를 위하여 전국 초등교사 300명의 설문자료를 SPSS 18.0과 AMOS 18.0 통계프로그램으로 분석하였다. 상관관계 분석을 통해 변인 간의 관계를 확인하고, 회복탄력성의 매개효과를 확인하기 위하여 구조방정식 모형을 분석하였다. 결과 첫째, 교사효능감은 교사소진에 부적인 영향을 미치는 것으로 나타났다. 둘째, 학교풍토는 교사소진에 부적인 영향을 미치는 것으로 나타났다. 셋째, 회복탄력성은 교사소진에 부적인 영향을 미치는 것으로 나타났다. 넷째, 회복탄력성은 교사효능감이 교사소진에 미치는 영향을 부분매개하는 것으로 나타났다. 다섯째, 회복탄력성은 학교풍토가 교사소진에 미치는 영향을 부분매개하는 것으로 나타났다. 결론 따라서 교사소진을 예방 및 완화하기 위해 회복탄력성의 중요성을 인지하고, 교사효능감을 향상시키거나 학교풍토를 개선하기 위한 방안은 회복탄력성을 함께 증진시킬 수 있도록 해야 한다.

영문 초록

Objectives The purpose of this study is to investigate the relationship between teacher efficacy, school climate, resilience, and teacher burnout in elementary school teachers, and to examine the mediating effect of resilience. Methods 341 elementary school teachers nationwide answered the questionnaire, of which 300 data were analyzed. All data were analyzed using SPSS Statistics 18.0 and AMOS 18.0. To analyze the data, descriptive statistics analysis, internal consistency reliability test, Pearson correlation analysis, SEM(Structural Equation Modelling) analysis, and bootstrapping analysis were performed. The statistical significance level was set to .05. Results First, Teacher efficacy negatively affected teacher burnout. Second, school climate negatively affected teacher burnout. Third, Resilience negatively affected teacher burnout. Fourth, Resilience mediated the relationship between teacher efficacy and teacher burnout. Fifth, Resilience mediated the relationship between school climate and teacher burnout. These findings emphasize the importance of resilience in the process of teacher efficacy and school climate affecting teacher burnout. Therefore, in order to prevent and alleviate teacher burnout, measures to improve teacher efficacy or school climate should consider enhancing resilience together. Conclusions In order to prevent and alleviate teacher burnout, it is necessary to recognize the importance of resilience, and to consider enhancing resilience together as a way to improve teacher efficacy or school climate.
