일반고 교육역량 강화 사업에 나타난 교사 행위주체성(teacher agency)

국문 초록

이 연구는 변화 주체로서의 교사 즉 교사 행위주체성이 어떤 사회적 조건에서 성취되며, 교사 행위주체성의 성취가 다른 교사와 학생들에게 어떤 영향을 주는지를 탐구하였다. 이를 위해서 질적 연구방법을 사용하였으며, 주요 연구 참여자는 중소도시에 위치한 일반고(한결고)에서 교육역량 강화 사업을 담당하고 있는 국어교사(S교사)이다. 약 9개월 동안 면담과 관찰, 문서자료 수집을 진행하였으며, 자료 분석은 Priestley et al.(2015)의 생태학적 접근 모델을 활용하였다. 연구 결과, S교사는 과거 재직했던 학교에서의 부정적인 경험과 긍정적 경험을 통해서 전문적인 역량을 키우는 한편, 자신이 기대하고 희망하는 미래 즉 학교 구성원들의 관계가 잘 형성되고 그로부터 좋은 에너지가 선순환하는 학교 구조를 내면화하고 있었다. 이러한 S교사의 과거와 미래는 현재와의 조우 즉 학교 구성원들 간의 관계가 회복되고, 학교장의 민주적 리더십이 이루어지는 학교 문화와 구조 그리고 물리적 환경과 상호작용하면서 S교사는 변화의 주체가 되는 행위주체성을 성취하였다. 이러한 S교사의 행위주체성 성취는 동료 교사와 학생들의 성장을 촉진하였다. 학교가 변화하기 위해서는 더 많은 교사들의 행위주체성이 성취될 필요가 있으며 이를 위해서 교육행정기관과 단위학교에서 적절한 지원 환경이 필요하다.

영문 초록

The purpose of this study is to examine the case of achieving teacher agency in the Education Capacity Enhancement project in general high school and to understand its contextual conditions and its effects on other teachers and students. The subjects of this study are S teachers in charge of work at Hangeul High School (a pseudonym) in a city in the central region. For about nine months, interviews, observations, and documentation were collected, The data were collected through qualitative case research method, and Priestley et al.,(2015) s ecological approach model was applied as an analysis framework. As a result of the study, S teacher developed professional competence through negative and positive experiences of the past (iterational dimension), and internalized the short-term and long-term orientation of the future (projective dimension) of school structure where the relationship formation of members and energy are virtuous circle. These past and future experiences and expectation interact with the culture, structure and physical environment of present (practical-evaluative dimension) such as the restoration of relationship and the democratic leadership of the principal, and led to the achievement of the agency of S teacher. The achievement of the agency of S teacher played a role in promoting the growth of fellow teachers and students. In order for schools to change, more teachers need to achieve agency of their actions, and for this, appropriate support environments are needed in educational administrative agencies and unit schools.
