중등교사의 학교조직몰입에 영향을 미치는 조직관련 심리적 특성 요인 분석

국문 초록

본 연구는 중등교사의 학교조직몰입에 영향을 미치는 조직관련 심리적 특성 변인 중 학교조직몰입에 가장 밀접한 관련이 있을 것으로 예측한 심리적 임파워먼트, 팔로워십, 직무만족을 구조적 관계로 설정하고, 통합적인 관점에서 접근하여 조직몰입에 최대 효과를 도출할 수 있는 구조를 파악하고자 하였다. 이러한 연구문제를 검증하기 위하여 충북지역에 소재한 5개의 중․고등학교 교사 247명을 대상으로 2015년 3월 17일부터 20일까지 설문조사를 실시하였으며, 총 216부를 SPSS 18.0과 AMOS 20.0 프로그램을 활용하여 최종 분석하여 연구결과는 다음과 같다. 첫째, 최종모형의 적합도 지수는 χ²=309.912, df=58, ρ=.000, RMSEA=.078, GFI=.925, TLI=.905로 기준에 적합한 것으로 나타났다. 따라서 중등교사의 학교조직몰입에 영향을 미치는 조직 관련 심리적 특성 요인인 심리적 임파워먼트, 팔로워십, 직무만족의 직․간접적인 영향 관계에 대한 타당성이 확보되었다고 볼 수 있다. 둘째, 중등교사의 심리적 특성요인인 심리적 임파워먼트, 팔로워십, 직무만족과 학교조직몰입 간의 인과적 관계는 우선 직접효과 중 교사의 심리적 임파워먼트는 팔로워십, 직무만족, 학교조직몰입에 유의한 영향을 미치는 것으로 나타났다. 팔로워십은 직무만족과 학교조직몰입에, 그리고 직무만족은 학교조직몰입에 유의한 영향을 미치는 것으로 나타났다. 중등교사의 학교조직몰입에 직접적인 영향을 미치는 변수 중 팔로워십의 영향력이 가장 큰것으로 나타났다. 학교조직몰입에 도달하는 유의한 경로는 조직관련 심리적 특성인 심리적 임파워먼트, 팔로워십, 직무만족 모두 유의한 영향력을 가지는 것으로 나타났으며, 간접효과 또한 유의한 것으로 나타났다. 따라서 중등교사들의 학교조직몰입수준을 높이기 위해서 심리적 임파워먼트, 팔로워십, 직무만족의 순으로 체계적이고 통합적인 행정적 조력이 필요할 것이다.

영문 초록

This study aims to establish the structural relationship of psychological empowerment, followership, and job satisfaction, which are predicted to be most closely related to school organizational commitment among the organization-related psychologically characteristic variables affecting the school organizational commitment of middle school teachers, and determine the structure that can attain the maximum effect on organizational commitment in an integrated view. In order to test these research questions, a survey was conducted on 247 teachers in 5 middle and high schools in Chungbuk from 17th to 20th March in 2015. A total of 216 questionnaires, were analyzed using the SPSS 18.0 and AMOS 20.0 programs. The results of the study are as follows: First, the final model was found to be fit: χ²=309.912, df=58, ρ=.000, RMSEA=.078, GFI=.925 and TLI=.905. Thus, the validity of the direct and indirect relationships of the organization-related psychologically characteristic factors (psychological empowerment, followership, and job satisfaction), which affect middle school teacher’s school organizational commitment, was established. Second, regarding the causal relationship between the psychologically characteristic factors of middle school teachers, and school organizational commitment, it was found that psychological empowerment had a significant effect on followership , job satisfaction , and school organizational commitment. It was also shown that followership had a significant effect on job satisfaction and school organizational commitment, while job satisfaction had a significant effect on school organization commitment. These findings suggest that among the variables that have a direct effect on the school organizational commitment of middle school teachers, followership had the largest effect. It was found that all organization-related psychological characteristics, including psychological empowerment, followership, and job satisfaction had a significant effect, and the indirect effect was also significant. Therefore, systematic and integrated administrative support by way of psychological empowerment, followership and job satisfaction are all needed to increase the level of school organizational commitment among middle school teachers.
