어린이집 내 갈등관리전략이 어린이집 조직유효성에 미치는 영향

국문 초록

본 연구는 어린이집 현장 내에서 조직유효성에 영향을 미칠 수 있는 갈등관리유 형을 알아보고 이러한 갈등관리 유형이 조직유효성에 어떠한 영향을 미치는지 파악 하여, 어린이집 내 조직유효성을 높일 수 있는 방안마련의 기초자료를 제시하고자 하는 데에 목적을 두었다. 연구대상자는 부산 광역시에 위치한 어린이집 교사 296명 이며, 2016년 10월 24일부터 11월 12일까지 설문조사를 실시했다. 수집된 자료는 기술통계, t검증, 일원배치분산분석, Scheffe 검증, 단순회귀분석을 실시하여 분석하였 다. 연구결과는 다음과 같다. 첫째, 어린이집 교사들의 갈등관리전략에 대한 전반적인 인식 수준은 크게 높거나 낮지 않았으며 갈등관리전략의 하위요인인 예방전략, 해소전략, 자극전략 순으로 높게 인식하였다. 둘째, 어린이집 교사들의 조직유효성에 대한 전반적인 인식수준은 크게 높거나 낮지 않았으며 조직유효성의 하위요인별로 조직시민행동, 조직몰입, 직무만족 순으로 높게 인식하였다. 셋째, 어린이집 내 갈등 관리전략과 조직유효성의 상관관계에 있어 갈등관리의 예방전략, 해소전략, 자극전 략은 조직시민행동에 정의 영향을 미쳤다. 조직유효성에 대한 갈등관리전략의 상대적 영향은 자극전략, 예방전략, 해소전략 순으로 높은 것을 알 수 있었다.

영문 초록

The purpose of this study was to propose basic data of arranging a plan available for increasing organizational effectiveness within a child care center by examining a conflict management type, which may have an effect on organizational effectiveness within a field of day care center and then by grasping which influence this conflict management type has upon organizational effectiveness. The research subjects were 296 teachers at child care centers where are located in Busan Metropolitan City and were carried out a questionnaire survey from October 24th to November 12th, 2016. The collected data were analysed using descriptive statistics, t-tests, one-way ANOVA, Scheffe test, and simple regression analysis. The major findings are as follows. First, the child care center teachers generally recognized the conflict management strategy with more than moderate. The perception level was high in order of prevention strategy, resolution strategy, and stimulation strategy in the conflict management. Second, the child care center teachers perceived the organizational effectiveness with more than moderate. The awareness level was high in order of organizational citizenship behavior, organizational commitment, and job satisfaction, which are sub-factors of the organizational effectiveness. Third, in a relationship between the conflict management strategy and the organizational effectiveness within child care center, the prevention, resolution and stimulation strategies of the conflict management strategy had a positive effect on the organizational effectiveness. The relative influence was high in order of stimulation strategy, prevention strategy, and resolution strategy.
