유아교사의 심리적 임파워먼트와 기관 조직문화가 교육공동체 요구도에 미치는 영향

국문 초록

본 연구는 유아교사의 교육공동체에 대한 요구도와 그 우선순위를 파악하고, 이에 영향을 미치는 심리적 임파워먼트와 조직문화의 영향력을 살펴봄으로써 유아교육공동체 구축을 위한 교사의 핵심역량에 대한 시사점을 얻고자 실시되었다. 유치원과 어린이집 교사 197명을 대상으로 2015년 11월 15일부터 30일까지 수집된 자료를 통해 도출된 연구결과는 다음과 같다. 첫째, 교육공동체 형성을 위해 유아교사가 최우선적으로 요구하는 항목들은 ‘구성원들의 서로 배려하고 헌신하는 자세’, ‘구성원들의 서로 신뢰하고 이해하려는 마음’ 등의 총 6개의 항목으로 나타났다. 둘째, 유아교사의 연령에 따라 교육공동체 요구도에 유의미한 차이가 나타났다. 셋째, 유아교사의 심리적 임파워먼트의 자기결정력과 조직문화의 혁신문화와 집단문화는 교육공동체 요구도와 부적 상관을 보였다. 넷째, 유아교육공동체 요구도에서 연령과 심리적 임파워먼트의 자기결정력, 조직문화가 영향력을 보였으며, 그 중 조직문화의 영향력이 가장 컸다. 이러한 결과를 바탕으로 유아교육공동체 구축에 필요한 교사의 핵심 역량, 역량 개발을 위한 프로그램 및 기관 조직문화 개선 방안에 대한 시사점을 논의 하였다.

영문 초록

The purpose of this research was to examine the priorities of the educational community needs of early childhood teachers and the impacts of psychological empowerment and organizational culture on them. And we expected to figure out the implication of teachers’ core competencies for building educational community. The survey data from 197 early childhood teachers who work in preschool and child care center during 15-30, November, 2015 was collected, and the results were as follows. First, the priorities of teachers’ educational community needs for building early childhood educational community were six items. For example are ‘commitment and take care of each other’, ‘trust and understand each other’, Second, the educational community needs of early childhood teachers had significant difference according to teacher’s age only. Third, self-determination, subfactor of psychological empowerment and innovative and collective culture, subfactor of organizational culture revealed negative correlations with the needs of educational community. Last, age, self-determination and organizational culture displayed influence on the educational community needs and ‘organizational culture’ was the most an influential variable. It discussed in terms of the implications for deriving teachers’ core competences for establishment of early childhood educational community and further, planning programs for development of the competences and improving organizational culture.
