초등교사의 직무스트레스가 소진에 미치는 영향 : 사회적지지의 매개효과

국문 초록

본 연구는 초등교사의 역할이 교육 현장에서 그 중요성이 커짐에도 갈수록 소진의 문제가 심각해짐에 따라 초등교사를 대상으로 초등교사의 직무스트레스와 소진 요인을 분석하여 정확한 문제 요인을 파악하고, 교사 소진을 경감할 수 있는 방안을 제안하는데 그 목적이 있다. 이를 위해 초등교사의 직무스트레스가 소진에 미치는 영향에서, 사회적지지를 매개변인으로하여 검증하고자 하였다. 연구방법은 경기도, 충청도, 경상도에 현재 근무하는 초등교사 208명을 대상으로 온·오프라인 설문을 실시 후 직무스트레스가 사회적지지를 경유할 때 소진의 수준이 낮아짐을 검증하고자 PROCESS 4번 모형 분석을 수행하고 위계적 다중회귀분석을 통하여 소진에 어떠한 요인이 가장 크게 작용하는지 검증하였다. 연구결과 첫째, 직무스트레스에 대한 소진의 관계에서 정적으로 유의하였다. 직무스트레스가 높은 사람은 소진의 수준도 높았다. 둘째, 직무스트레스에 대한 소진의 관계에서 사회적지지가 부적으로 매개하는 것으로 나타났다. 견고한 사회적지지 체계가 직무스트레스를 감소하는데 영향을 줄 수 있다. 본 연구의 결과는 직무스트레스로 인해 소진을 겪고 있는 초등교사에게 사회적지지의 구성요인을 고려한 교원정책 요구, 교사 개인의 지지적 환경변화에 대한 노력의 필요성을 시사한다.

영문 초록

This study examines the effect of teachers’ job stress on burnout in the elementary school, with social support as a mediation. Surveying 208 participants in Gyeonggi, Chungcheong and Gyeongsang. SPSS 28.0 and Hayes' Process macro were used for analysis. Results show the mediating effect of social support in the impact of job stress on burnout. higher job stress increases teachers’burnout. The sub-factors of social support that affect burnout, informational support, emotional support, material support, and appraisal support, were statistically significantly negatively correlated. It can be seen that the level of burnout decreases as the social support for elementary school teachers increases. Therefore, even in situations where it is not possible to reduce the impact of job stress affecting burnout, it is considered that it can effectively help teachers by reducing the impact of job stress and burnout when teachers are exposed to sufficiently robust social support conditions. In the relationship between job stress, burnout, and social support, the factors that commonly have a significant impact on the level of burnout are bureaucratic operation and time pressure in job stress, informational support and emotional support in social support. While social support has a mediating effect on the relationship between job stress and burnout, elementary school teachers reduces the level of burnout. The study emphasizes the need for educational programs promoting various programs to reduce job stress and burnout, suggests improving job condition for school teachers who impacts children directly.
