교사들의 경력성공지향에 대한 탐색

국문 초록

최근 들어 교직을 둘러싸고 저경력 교사들의 높아지는 ‘교직이탈’을 비롯하여 교직 비선호 현상과 교사 간 세대 갈등 등의 현상이 나타나고 있다. 이러한 현상에 대해 보다 폭넓게 이해하기 위해 이 연구에서는 초·중등 교사들의 경력성공지향을 인구통계학적인 변인, 교직 경험 관련 변인으로 나누어 탐색하였다. 연구 도구로는 다양한 문화권과 직업군의 경력성공지향을 측정하는 데에 활용된 Shockley et al.(2016)의 SCSI(Subjective Career Success Inventory)를 활용하였다. 인구통계학적 변인과 교직 경험 관련 변인으로 나누어진 집단 별 차이에 관하여 t-test와 ANOVA, 사후검정을 실시한 결과, 세대 및 경력집단에 따라서는 전반적으로 개인의 삶 지향을 제외한 다른 지향에서 나이가 많을수록, 고경력일수록 강한 지향을 가지고 있는 것으로 나타났다. 또한 여성 교사가 남성 교사보다 만족-일의 의미와 영향력-진정성 지향이 낮았으며, 석사 이상 학위를 소지한 교사일수록, 교직경력이 많고 부장교사 경험이 있을수록 개인의 삶 지향을 제외한 나머지 지향이 강했다. 본 연구의 시사점으로는 교사 집단 내에서도 세대 간 경력에 대한 가치지향이 다르다는 것을 밝혀내고 이것이 갖는 의미를 논의하였으며 특히 저경력 교사 교직이탈 현상 등을 이해할 수 있는 단서를 제공하고 교사의 경력개발을 지원하기 위한 노력이 필요함을 제시하였다.

영문 초록

In recent years, various changes surrounding the teaching profession have been observed. These include an increase in teacher attrition rates and a decline in the number of new teachers entering the profession. Other notable changes include a growing lack of preference for teaching as a career and, similar to other professions, increasing generational conflict among teachers. This study aimed to gain insight into school teachers' career success orientation by examining it in relation to demographic and teaching career related factors. The intention was to gain understanding of the phenomenon of intergenerational value orientation in the teaching profession, which comprises teachers from a range of generations. Other notable changes include the phenomenon of non-preference for the teaching profession and generational conflict among teachers. This study aimed to gain insight into teachers' career success orientation by examining it in relation to demographic and teaching career related variables. The purpose of this study was to gain an understanding of the phenomenon of intergenerational value orientation in the teaching profession, which encompasses teachers from a range of generations. To address the aforementioned issues, the Subjective Career Success Inventory (SCSI) tool developed by Shockley et al. (2016) was employed. This tool has been utilized to assess career success orientation in a multitude of cultures and occupations. The results of the t-test, ANOVA, and post hoc tests for group differences, divided into demographic and school-related variables, demonstrated that there were no significant differences across generational and career groups in the orientations of younger teachers. However, there were statistically significant differences between younger teachers and those with more experience. The orientations of more experienced teachers were found to be more pronounced in all orientations except for Personal Life. Additionally, female teachers exhibited lower orientations in Satisfaction-Meaningful work, and Influence-Authenticity.
