교사의 감정노동이 심리적 소진에 미치는 영향

국문 초록

본 연구는 초·중등 교사의 감정노동(표면행위, 내면행위)과 심리적 소진과의 관계에서 감정 부조화와 기본 심리적 욕구 만족의 매개효과를 검증하고자 하였다. 이를 위해 전국 17개 시·도에 근무하는 초·중등교사 396명(초등교사 150명, 중등교사 246명)을 대상으로 설문조사를 실시한 뒤, SPSS 21.0과 AMOS 21.0으로 자료를 분석하였다. 본 연구의 분석 결과, 첫째, 초·중등교사의 감정노동 표면행위, 감정노동 내면행위, 감정 부조화, 기본 심리적 욕구 만족, 심리적 소진과의 상관관계가 유의미한 것으로 나타났다. 단, 감정노동 내면행위와 기본심리적 욕구 만족과의 상관관계는 유의미하지 않았다. 둘째, 초·중등교사의 감정노동과 심리적 소진과의 관계에서 감정 부조화, 기본심리적 욕구만족의 매개효과를 감정노동 표면행위와 내면행위로 구분하여 검증한 결과, 감정노동 표면행위와 심리적 소진과의 관계에서 감정 부조화, 기본 심리적 욕구 만족이 부분 매개하는 것으로 나타났으며, 또한, 감정노동 내면행위와 심리적 소진과의 관계에서 감정 부조화, 기본 심리적 욕구 만족이 완전 매개하는 것으로 나타났다. 본 연구의 결과로 초·중등교사의 감정노동과 심리적 소진과의 관계에서, 감정부조화가 부적 영향을 주기 때문에 이를 지원하는 상담적 개입이 필요하다. 또한, 기본 심리적 욕구 만족이 정적영향을 주기 때문에 교사의 의사결정 수용도를 높이는 등 자율성과 유능감, 관계성을 회복할 수 있도록 지원할 필요가 있다.

영문 초록

The purpose of this study was to verify the structural relationship between teacher’s emotional labor, emotional dissonance, satisfaction of basic psychological needs and burnout. The sample for this study consisted of total 396 school teachers (150 elementary school teachers, 246 middle or high school teachers) working at various public schools in South Korea (255 females, 139 males). The modified structural equation model was examined. The structural relationships among emotional labor surface acting, deep acting, emotional dissonance, satisfaction of basic psychological needs and burnout was verified. The result were the following: χ2(df=160, N=396)=496.268, TLI=.914, CFI=.927, RMSEA=.073. First, the results showed that emotional labor surface acting had a positive effect on emotional dissonance and burnout, but had a negative effect on satisfaction of basic psychological needs. Second, emotional dissonance had a positive effect on burnout, while satisfaction of basic psychological needs had a negative effect on burnout. Third, the result showed that emotional labor deep acting had a negative effect on emotional dissonance but had a positive effect on satisfaction of basic psychological needs, and did not have significant effect on burnout. Fourth, the result from the bootstrapping analysis showed that emotional dissonance and satisfaction of basic psychological needs had mediation effect on the relationship between emotional labor and burnout. This study found that teachers who have high emotional dissonance may experience more burnout and those who have high satisfaction of basic psychological needs may experience less burnout.
