유치원 원감이 지각한 직무만족도, 교직전문성 인식, 원장의 변혁적 리더십이 원감의 조직몰입에 미치는 영향

국문 초록

목적 본 연구는 유치원 원감이 지각한 직무만족도, 교직전문성 인식, 원장의 변혁적 리더십이 원감의 조직몰입에 미치는 영향을 살펴보는데 목적이 있다. 방법 연구대상은 경기도 관내 공⋅사립유치원에 재직 중인 원감 121명이며, 연구를 위해 SPSS 18.0을 이용하여 빈도분석과 기술통계, Pearson 상관분석, 위계적 회귀분석을 실시하였다. 결과 첫째, 유치원 원감이 지각한 직무만족도, 교직전문성 인식, 원감의 변혁적 리더십은 유치원 원감의 조직몰입과 유의미한 정적 상관관계가 있는 것으로 나타났다. 둘째, 유치원 원감의 조직몰입의 하위변인에 대한 직무만족도 및 교직전문성 인식, 원장의 변혁적 리더십에 미치는 영향력을 살펴본 결과 정서적 몰입에는 원장의 변혁적 리더십과 전문성 인식이 유의미한 영향력을 보였다. 규범적 몰입에는 직무만족도의 하위변인인 교사의 전문성과 보수가 유의한 영향을 미치는 것으로 나타났으며, 교직전문성 인식의 하위 변인 중 사회봉사기능이 유의미한 영향력을 보였다. 지속적 몰입에는 직무만족도의 하위변인 중 원장과의 관계가 유의미한 영향을 미치는 것으로 나타났다. 결론 본 연구는 원감이 유치원에 근무하는데 있어 조직몰입에 영향을 주는 직무만족도와 교직전문성 인식, 원감이 지각하는 원장의 변혁적 리더십과의 상관관계와 영향을 분석한 점에서 연구의 의의를 갖는다.

영문 초록

Objectives A study on the influential impact on Kindergarten Assistant Directors (KAD) with regards to the late kindergarten director’s innovative leadership, recognition of teaching professionalism, and organizational commitment. Methods The subjets of the study include 121 licensed KAD's employed by public/private kindergartens by the Office of Education in Gyeongi-do, and for the study, frequency analysis, technical statistics, pearson correlation analysis and hierarchical regression analysis were conducted using with SPSS 18.0.. Results First, the KADs with over 6 years of tenure showed more commitment, by definition, than those with 5 years or less of tenure. Second, the transformational leadership of the Directors was directly correlated to occupational satisfaction, recognition of professional, emotional, normative, continuous service commitment, followed by affectionate commitment, which is a subordinate concept. Third, the influence of the kindergarten director, with regards to transformational leadership, organizational job satisfaction, professional recognition, were found meaningful to affect commitment. Conclusions This study shows a meaningful significance for the establishing of support plans for KAD’s job satisfaction.
