보육교사의 잡크래프팅이 조직유효성에 미치는 영향

국문 초록

목적 본 연구는 보육교사의 잡크래프팅과 조직유효성의 전반적 경향과 배경 변인에 따른 차이를 알아보고 잡크래프팅이 조직유효성에 미치는 영향을 알아보는데 목적이 있다. 방법 이를 위하여 부산 및 경남 소재 어린이집 보육교사 300명을 대상으로 잡크래프팅과 조직유효성을 측정하기 위한 설문조사를 실시하였다. 수집된 자료는 연구문제에 따라 빈도분석과 기술통계, 일원분산분석과 Scheffé 사후 검증, Pearson의 적률상관계수, 회귀분석을 실시하였다. 결과 첫째, 보육교사의 잡크래프팅과 조직유효성에 대한 인식은 보통 수준 이상으로 나타났으며, 배경변인에 따라 차이가 있었다. 둘째, 잡크래프팅과 조직유효성 간에 정적 상관이 있는 것으로 나타났다. 셋째, 보육교사의 잡크래프팅은 조직유효성 전체에 유의한 영향을 미치는 것으로 나타났으며. 특히 잡크래프팅의 하위요인중 관계크래프팅과 과업크래프팅이 조직유효성에 유의한 영향을 미치는 요인으로 나타났다. 결론 이러한 결과는 어린이집의 조직유효성을 높이기 위해서 잡크래프팅의 활성화가 필요하며, 특히 관계크래프팅과 과업크래프팅을 중심으로 보육교사의 잡크래프팅 증진을 위한 교육 및 프로그램 개발이 필요함을 시사한다.

영문 초록

Objectives The purpose of this study were to find out how childcare teachers perceive job crafting and organizational effectiveness, and to find out the effect of job crafting on organizational effectiveness. Methods To this end, the survey was conducted to measure job crafting and organizational effectiveness of 300 childcare teachers in Busan and Gyeongnam. The collected data were subjected to frequency analysis and descriptive statistics, one-way variance analysis and Scheffé post-verification, Pearson's correlation coefficient, and regression analysis according to research problems. Results First, the perception of job crafting and organizational effectiveness of childcare teachers was above the normal level, and there was a difference in perception according to background variables. Second, job crafting and organizational effectiveness were found to have a high positive correlation, and among each sub-factor, relationship crafting was found to have a high correlation between organizational commitment and task crafting to job satisfaction. Third, job crafting of childcare teachers affects organizational effectiveness. In particular, relationship crafting and task crafting, which are sub-factors of job crafting, were found to have a significant effect on organizational effectiveness. Conclusions These findings suggest that task crafting and relationship crafting are particularly important factors in order to increase organizational effectiveness in daycare centers, and various efforts and support of daycare center are needed, such as training and education programs to promote job crafting for childcare teachers.
