교사의 전문성 개발 활동 유형이 ‘전문적 자본’에 미치는 영향 분석

국문 초록

본 연구에서는 교사의 전문성 개발 활동을 연수기관 중심과 교사 중심으로 구분하여 각각이 교사의 전문적 자본에 미치는 영향을 파악하고, 전문적 자본에 영향을 주는 교사 개인과 학교 배경 변인은 무엇인지 탐색하여 교사전문성 개발 정책에 시 사점을 제공하자 하였다. 이를 위해 190개 초등학교 교사 1,813명의 설문조사 결과를 분석하였다. 연구결과 첫째, 배경변수 통제 하에서 연수기관 중심의 전문성 개발 활동 중에서 자격연수는 교사의 전문적 자본에 유의미한 영향을 주지 못한 반면, 직무 연수는 유의미한 영향을 주었다. 그러나 통제 변수를 투입한 분석결과에서는 직무연수 또한 유의미한 관계를 보이지 않았다. 교사 중심의 전문성 개발 활동은 교사의 전문적 자본 하위 영역인 인적자본, 사회적 자본, 의사결정 자본 모두에 유의미한 영향을 주는 것으로 나타났다. 둘째, 배경 변수와 관련하여 인적자본의 경우 교사의 학력이, 사회적 자본의 경우 교사의 성별, 직위, 경력이, 의사결정 자본의 경우 성별, 학력, 경력이 각각 유의미한 영향을 주는 것으로 분석되었다. 한편, 학교의 배경 변인 중에서는 학교의 소재지가 사회적 자본과 의사결정 자본에 유의미한 영향을 주었다. 이러한 연구결과를 통해 첫째, 교사의 전문성 개발 활동이 교사의 전문성 신장에 긍정적 영향을 주기 위해서는 교사가 중심이 되는 전문성 개발 활동이 필요하며, 둘째, 교사의 전문성 개발 활동에 있어서 교사 개인의 학력과 경력을 고려해야 하고, 마지 막으로 교사가 근무하는 학교 소재지 또한 교사전문성 개발 활동에 고려될 필요가 있다는 정책적 시사점을 제시하였다.

영문 초록

This study aimed to identify the effect of institution centered and teacher centered professional development activities on teachers’ professional capital, and explore relations among different variables at individual and school levels that affects professional capital. A survey result of 1,813 primary teachers were analyzed on types of professional development activities. The results are first, when the background variables are controlled, institution centered professional development did not show statistical significance, but teacher centered professional development activities had statistical significance at all three constructs of professional capital that is human capital, social capital, and decisional capital. Second, among individual and school level variables, on human capital teachers’ education, on social capital teachers’ gender, position, and experience, and on decisional capital teachers’ gender, education, and experience had statistical significance In addition, school location was found to have significant influence on both social capital and decisional capital. These results provide three policy implications. First, teacher professional development, in order to have positive influence on teacher professionalism(professional capital), need to be more teacher centered rather than institutional centered. Second, teachers’ individual background, such as gender, education, position, and career stage need to be considered in professional development. Finally, school location, whether urban or rural, needs to be considered in designing teacher professional activities.
