어린이집 중간관리자의 리더십 유형이 교사의 조직유효성에 미치는 영향

국문 초록

본 연구의 목적은 어린이집 중간관리자의 리더십유형이 조직유효성에 미치는 영향을 분석하는 것이며, 이를 통해 교사의 조직유효성 증진을 위해 어린이집 중간관리자에게 요구되는 리더십 유형을 파악하는 것이다. 이를 위하여 P시에 소재한 어린이집 교사 297명을 대상으로 2016년 12월부터 2017년 1월까지 설문조사를 실시하였고, 수집된 자료는 평균과 표준편차, Pearson의 적률상관계수, 단계적 회귀분석을 실시하였다. 연구결과는 첫째, 어린이집 교사는 중간관리자의 리더십 유형 중 감성 리더십을 가장 높게 인식하는 것으로 나타났으며, 조직유효성 중 조직몰입보다 직무만족을 상대적으로 높게 인식하는 것으로 나타났다. 둘째, 중간관리자의 변혁적, 서번트, 감성, 슈퍼 리더십은 교사의 조직유효성과 높은 정적 상관관계를 가지고 있는 것으로 나타났다. 셋째, 어린이집 중간관리자의 리더십 유형 중 교사의 조직유효성에 가장 큰 영향을 미친 리더십 유형은 서번트 리더십이었고, 그 다음으로 슈퍼 리더십으로 나타났다. 기관 유형별로 살펴보면 국공립ㆍ법인, 민간 어린이집은 전체 어린이집을 대상으로 한 연구결과와 동일하게 중간관리자의 서번트 리더십과 슈퍼 리더십이 교사의 조직유효성에 가장 큰 영향을 미치는 것으로 나타난 반면, 직장 어린이집은 감성 리더십이 조직유효성에 가장 큰 영향을 미치는 것으로 나타났다. 이러한 결과는 중간관리자가 어린이집 교사의 조직유효성 증진을 위해서 각 리더십 유형의 특성을 잘 이해하고 기관유형에 가장 유효한 리더십을 발휘할 필요가 있음을 시사한다.

영문 초록

The Purpose of this study was to examine how the leadership styles of head teacher perceived by teachers affected the organizational effectiveness of the teachers in child-care center and to figure out the leadership styles of head teacher to boost the organizational effectiveness of teachers. The subjects in this study were 297 teachers in child-care centers located in the P Metropolitan city. A survey was conducted, and Pearson product-moment correlation coefficients and stepwise regression analysis were utilized to analyze the collected data. The findings of the study were as follows: First, the child-care center teachers put the highest value on the emotional leadership of the head teacher among leadership styles, and they considered job satisfaction to be relatively better than organizational commitment in terms of organizational effectiveness. Second, the transformational, servant, emotional and super leadership of the head teacher had to do with the organizational effectiveness of the teachers. Third, the leadership style of the head teacher that had strong influence on the organizational leadership style of the teachers was servant leadership, followed by super leadership. As for the influence of the leadership styles by the type of institution, the servant leadership and super leadership of the head teacher had the biggest impact on the organizational effectiveness of the teachers in the national, public, and private child-care centers, which was identical to the result of the study on the entire child-care centers. On the contrary, the emotional leadership of the head teacher exerted the highest impact on the organizational effectiveness of the teachers in the workplace child-care centers.
