국문 초록

본 연구의 목적은 수석교사제가 교사의 수업전문성 계발에 미치는 영향을 분석하는 데 있다. 수석교사제는 교사의 교수와 연구활동을 지원하고 전문성 신장을 돕기 위해 단위학교에 수석교사를 배치하는 정책이다. 본 연구는 한국교육개발원에서 표 집한 학교교육 실태 및 수준 분석 연구 4주기(2014) 초등학교 교사 및 학교 데이터를 경향점수매칭(Propensity Score Matching)과 통상최소자승법(Ordinary Least Squares)을 활용하여 분석하였다. 또한, 차별적 효과를 분석하여 수석교사제의 효과가 교사의 경력에 따라 차이가 나는지 분석하였다. 분석 결과, 수업 관련 연수 시간의 경우 경향점수매칭 전후 모두 수석교사 배치교에 근무하는 교사들이 미배치교에 비해 더 많은 시간을 투자하는 것으로 나타났다. 그러나, 수업개선 활동 참여 정도, 동료교사와의 대화 정도는 유의한 차이가 나지 않았다. 차별적 효과 분석 결과에서는 10년 미만인 저경력 교사 집단이 10년 이상 20년 미만 경력 집단에 비해 수업개선 활동에 유의하게 더 많은 시간을 투자하는 것으로 나타났다. 이를 토대로 수석교사의 배치가 교사의 적극적 전문성 계발 활동으로 이어질 수 있도록 정책적 제언을 제시하였다.

영문 초록

This study was conducted to analyze the influence of the master teacher system on teachers’ professional development. Under the master teacher system, a master teacher is assigned to a school to support that school’s teachers’ research and help with their professional development. This study analyzed data from the “Analysis of the Actual Status and the Quality of School Education (2014)” report published by the Korean Educational Development Institute. Propensity score matching and ordinary least squares methods were used to minimize the differences between the control and treatment groups and to reduce the effect of selection bias. The data was analyzed to determine the differential effect of master teachers on teachers’ work experiences. The results of these analyses showed that the master teacher system statistically significantly increased the number of hours of training that teachers received but had no statistically significant effect on teachers class improvement efforts or teachers’ conversations with colleagues. The results also showed that teachers with less than 10 years of experience spent more time improving their classes than those with 10–20 years of experience. These results had three major policy implications. First, the criteria for selecting master teachers should be changed to build teachers’ trust in master teachers. Second, master teachers should be rotated between schools according to the master teachers’ individual abilities and each school’s needs and to increase communication within each school’s professional learning community. Third, schools with newer teachers should be prioritized for receiving master teachers to increase the system’s effectiveness.
